Humor is a common phenomenon in people's daily communication.Although humor is not in keeping with the serious order generally required in organizations,as social competition and pressure become more and more intense,the need for a relaxed and fun work environment becomes more and more urgent,and the worship of humor becomes more and more popular.However,everything has two sides,humor is also a double-edged sword,a little careless will hurt invisible.Although current studies on workplace humor focus on positive attributes,negative attributes of workplace humor cannot be ignored.Therefore,we need to fully understand the nature of workplace humor issues.By coming the literature,it is found that scholars have not yet paid attention to the concept of aggressive humor in workplace under the Chinese context.However,in a country with profound confucian culture and more harmonious interpersonal interaction in organizations,aggressive humor in workplace is bound to have its unique meaning.This paper holds that as an emerging topic of workplace “cold” violence,the systematic study of aggressive humor can expand the understanding of employees' implicit negative behaviors in Chinese context.Therefore,on this basis,this paper will further define the connotation of aggressive humor in Chinese context,explore the structural dimension of aggressive humor in workplace,and compile a scale of aggressive humor in workplace in Chinese context with the help of strict scale development program,and conduct relevant tests on the scale to ensure the reliability and validity of the scale.On this basis,this paper discusses the influence mechanism of aggressive humor in workplace on employee voice behavior,and pays attention to the mediating and moderating role of employee emotional exhaustion and psychological resilience in the relationship between aggressive humor in workplace and voice behavior.It is hoped that this study can reveal the mechanism of aggressive humor in workplace on employees' voice behavior.In order to solve the above problems,first of all,we based on the theories of humor and resource conservation,constructed a mechanism model of the impact of workplace aggressive humor on employee's voice behavior,and included emotional exhaustion and psychological resilience as mediating variable and moderating variable in the research model.Second,on the basis of verifying that the scale has good reliability and validity,this paper obtained 416 sample data through questionnaire survey.With the help of Spss and Amos statistical analysis software,the reliability and validity test and descriptive statistical analysis were performed.We draw the following conclusions: The empirical results indicated that(1)aggressive humor has a significant negative influence on employee's voice behavior;(2)emotional exhaustion mediates the relationship between aggressive humor in workplace and voice behavior;(3)the psychological resilience not only moderated the effect of aggressive humor on emotional exhaustion,but also moderated the mediated path by emotional exhaustion,and this indirect effect is much better when researchers have a low level of psychological resilience.The results not only expands the study of aggressive humor,also provides theoretical basis and practical inspiration on how to improve employee's voice behavior.
