Turnover intention is an individual’s intention to leave his current job and find a new job,which can directly predict the actual turnover behavior.Exploring the mechanism and influencing factors of kindergarten teachers’ turnover intention is of great significance to solve the loss and shortage of kindergarten teachers in China.As the ability and quality of individual adaptation and coping with difficulties and adversity,resilience is closely related to preschool teachers’ turnover intention.At the same time,emotional exhaustion and personality disintegration will affect the normal development and good experience of teachers’ teaching work,and easily lead to teachers’ turnover intention.As a positive psychological resource,resilience can alleviate the symptoms of kindergarten teachers’ emotional exhaustion and depersonalization,and further reduce the generation of turnover intention.This study explores the relationship between kindergarten teachers’ resilience,emotional exhaustion,depersonalization and turnover intention,and understands the intermediary role of emotional exhaustion and depersonalization between resilience and turnover intention,which can provide theoretical basis and practical suggestions for stabilizing kindergarten teachers.In this study,688 kindergarten teachers in three cities of Henan Province were investigated about their psychological resilience,emotional exhaustion,depersonalization and turnover intention by questionnaire and interview.The survey data is handled and analyzed by SPSS26.0 software,and the following conclusions are obtained:1.The resilience of kindergarten teachers is at the upper middle level,and the emotional exhaustion,depersonalization and turnover intention are at the lower middle level.There are significant differences in the four research variables in age,institution,education,marital status and reproductive status.2.Kindergarten teachers’ resilience have significant correlations with turnover intention,emotional exhaustion and depersonalization.Kindergarten teachers’ emotional exhaustion have significant positive correlations with depersonalization and turnover intention.There is a significant positive correlation between kindergarten teachers’ depersonalization and turnover intention.Except that psychological resilience can not significantly predict personality disintegration,there are different degrees of prediction between the four research variables.3.Kindergarten teachers’ emotional exhaustion has a partial mediating effect between psychological elasticity and turnover intention;The mediating effect of kindergarten teachers’ personality disintegration between psychological resilience and turnover intention is not significant;Kindergarten teachers’ emotional exhaustion and personality disintegration play a chain intermediary role between psychological resilience and turnover intention.Based on the above conclusions,this study puts forward the following suggestions: 1.Improving the psychological elasticity of kindergarten teachers to reduce their turnover intention;2.Improve the psychological flexibility of kindergarten teachers,alleviate emotional exhaustion and reduce their turnover intention;3.Pay attention to kindergarten teachers’ emotional exhaustion,prevent depersonalization and reduce their turnover intention;4.Strengthening the observation and guidance of teachers’ personality disintegration to reduce their turnover intention.
