As a ubiquitous work situation factor in the industry,the problem of primary and secondary school teachers’ work pressure has aroused national attention.High work requirements and workload not only bring strong stress experience to teachers,but also directly affect teachers’ mental state and work efficiency,and cause great damage to their physical and mental health.Recent studies have found that job prosperity can effectively improve workers’ mental health,reduce job burnout,and promote job performance.At the same time,individual work meaning resources play an important role in the formation of job prosperity.Based on this,it is important to identify and verify individual superior resources that are conducive to the prosperity of teachers’ work,and exploring the mechanism of their interaction with work situation factors and individual active factors in the process of promoting work prosperity.It is expected that the findings provide ideas and suggestions for primary school teachers to cope with work pressure and realize their cognitional and emotional prosperity.Based on the research theme and content,after sorting out the existing academic research results of job prosperity,the social embedded model of job prosperity is regarded as the research base point,combined with self-determination theory and resource preservation theory,to construct a theoretical framework for the research,and then explore the internal mechanism between primary school teachers’ work values and work prosperity through the combination of qualitative and quantitative research paradigm,and the following conclusions are obtained.In Study 1,through qualitative interviews with 16 elementary school teachers and two quantitative tests,the "Primary School Teachers’ Work Stress Scale" was independently developed.The scale is composed of 20 items,including five dimensions: class work challenge,relationship disagreement,development restriction,organizational pressure,and role conflict.After testing,the reliability and validity of the scale is good,and it can be used as a measuring tool to study the work pressure of primary school teachers.In Study 2,using the Primary School Teachers’ Work Value Scale,Job Crafting Scale,Work Stress Scale,and Teachers’ Job Prosperity Scale,an empirical survey of 464 primary school teachers was conducted,and the following research results were finally obtained:1.Correlation analysis results show that,there is a significant positive correlation between primary school teachers’ job prosperity and work values(r=0.531,p<0.01)and job crafting(r=0.679,p<0.01);among them,the learning dimensions of job prosperity has the strongest correlation with the altruistic dedication dimension of work values(r=0.547,p<0.01)and the task reshaping dimension of job crafting(r=0.610,p<0.01);2.Regression analysis results show that primary school teachers’ work values(β=0.080,t=2.414*)and job crafting(β=0.337,t=6.734***)can significantly positively predict job prosperity and contribute 48.7% of the total interpretation rate,among which job crafting has the highest contribution rate;3.Mediation effect analysis results show that the job crafting of primary school teachers plays a part of the mediating role between work values and work prosperity;the total effect of work values on work prosperity is 74.90%,and the relative mediation effect of job crafting is79.84%;4.Moderating effect analysis results show that the work pressure of primary school teachers has an intermediary effect on the relationship between work values and job prosperity;the direct moderating effect is 11.7%,and the indirect moderating effect through the mediating variable of job crafting is 11.9%;5.The difference test results show that there are significant differences of primary school teachers’ work values in their gender,age,and job title;the job crafting of primary school teachers has significant differences in teachers’ job title and the number of children;primary school teachers’ job prosperity and work pressure have significant differences in the number of teachers’ children and educational background respectively.Based on the above research results,this paper makes the following recommendations to facilitate the prosperity of primary school teachers’ work:1.Pay attention to the role of teachers’ work value resources,care about and respond to teachers’ work value trends,and provide guidance and support for the formation of teachers’ positive work values and resource accumulation;2.Enhance teachers’ awareness of crafting,guarantee the autonomy of teachers’ job crafting,play the guiding role of cognitive crafting and the basic role of skill crafting,and meet the needs of teachers for job crafting;3.Pay attention to the psychological status of teachers at work,expand the ways of obtaining resources,improve teachers’ stress coping ability and the level of mental health and guide the release of positive functions of stress depending on different people.
