The Empirical Study On College Teachers' Job Crafting

Recent years,the world has undergone tremendous social and economic changes, and people's working methods have also gradually changed.In the West,the research of job crafting has become a new field of the organizational behavior and human resource management research.Job crafting is generally defined as the physical and cognitive changes individuals make in the task or relational boundaries of their work,including task crafting,relational crafting and cognitive crafting.Based on the Chinese environment,this dissertation investigated the contents of job crafting of the college re,arms,as well as the consequences of job crafting content. For these purposes,some standard research methods,such as literature review,literature and survey were used in the research.In addition,exploratory factor analysis(EFA), confirmatory factory analysis(CFA),regression analysis and one-way ANOVA were also applied for data analysis.More than 1150 teacher in 20 different kinds of Chinese college in China were surveyed.The main conclusions are as the following:First,for Chinese college tea:her,job crafting consists of three factors:task crafting, cognitive crafting and condition crafting.Second,the relationship between psychological empowerment,job satisfaction and job crafting were discussed.It was discovered that college teachers' task crafting was positively correlated with the meaning,self efficacy,job satisfaction and negative related to impact;cognitive crafting was positively correlated with the meaning,impact and job satisfaction;condition crafting was positively correlated with the meaning,self-determination,self efficacy,impact and job satisfactionThird,the demographical variables' effects on job crafting were discussed.The demographical variables included sex,age,educational level,the title of a technical post and type of the colleges.It was found that demographical variables had some significant effects on job crafting.Fourth,there is significant effect on cognitive crafting between the winner of celebrated teacher in university pedagogy prize and common teacher.Current limitations and future research orientation were also discussed at the end of the dissertation.
