In the course of high quality development of higher education in China,the competition among colleges and universities is becoming more and more intense,which inevitably affects the performance of administrative personnel,and the construction results of performance appraisal system are related to the improvement of the competitiveness of colleges and universities.The work efficiency and administrative efficiency of the university management personnel are the key points of performance appraisal.Through the application of the evaluation results,the management personnel can be subject to system restriction,so as to standardize and promote the work of colleges and universities,and then improve the administrative management efficiency.On this basis,the performance appraisal system is optimized into a worthy research topic.This paper chooses a university in Shaanxi Province as the research object,takes the administrative staff and middle-level managers as the interviewee group,designs questionnaires and outline for investigation and interview,tries to explore the combination of management efficiency and performance appraisal system in the University,discusses the problems existing in the performance appraisal system,and puts forward the advantages of the performance appraisal system according to the problems The key restricting factors and the ways to improve the administrative efficiency of the university are explored.The thesis is divided into six chapters.The first chapter points out the research purpose,research background,research significance and research methods of the paper,and combs the relevant research on performance management at home and abroad under the basic understanding.The second chapter,by defining the relevant concepts,deeply studying the performance basic theory,considering the necessity of the construction of the performance appraisal system,will show the research results of performance management more comprehensively,which provides a theoretical support for the research of the performance appraisal system of university managers.The third chapter analyzes the management personnel of Y University by means of discussion and questionnaire survey,and finds the shortcomings of the existing system.The fourth chapter analyzes the problems and reasons of the performance appraisal system of Y university management personnel,which is the problems existing in the application of the appraisal system and its results.Then,according to the results of questionnaire survey,the paper elaborates the status,advantages,disadvantages,causes and improvement ideas of the performance appraisal of y university management personnel.Chapter five uses the theory of performance appraisal and combines the actual situation of the school,optimizes the performance appraisal system of administrative personnel in Y University,and constructs the performance management evaluation system by adopting scientific and reasonable principles.Chapter six is to explore the application of performance appraisal system,discuss the main body and process of participation and the application of secondary classification assessment in the implementation.Finally,through the establishment of incentive mechanism of performance appraisal and continuous improvement of performance appraisal,the paper establishes the guarantee measures of optimized performance appraisal system.
