Human resource is a very important resource for the survival and development of enterprises.With the development of social division of labor,the role of highly skilled talents in enterprises is becoming more and more important.Premier Li Keqiang clearly put forward the spirit of craftsmen in the report of the Nineteenth National Congress of the Communist Party of China.Therefore,taking the spirit of craftsmen as the research theme also has distinct characteristics of the time.Skilled talents are an important part of the development of enterprise talents,and skilled talents are an important carrier of the spirit of enterprise craftsmen.Promoting the craftsmanship of skilled personnel is the source of enhancing the core competitiveness of enterprises and gaining competitive advantages.As the direct creator of the final product of an enterprise,such talents play a vital role in the innovation and technological level of the whole enterprise.As a large-scale traditional paper-making enterprise,Company A shoulders the historical mission of inheriting paper-making civilization and the responsibility of cultivating craftsmen for the whole society.At present,there are not many studies on the craftsmanship spirit of enterprise skilled talents,most of which are about the exploration of the craftsmanship spirit of Vocational College students.This article will focus on the cultivation of craftsmanship spirit of company A skilled talents according to the requirements of the times and the analysis of the quality factors of craftsmanship spirit,combined with the relevant theories of talent development at home and abroad.In this process,in-depth interviews and questionnaires are used to study the status quo and quality of craftsman spirit in company A,so as to give relevant suggestions on the cultivation of craftsman spirit for skilled talentsofcompany A.Specific research is as follows:(1)Pointed out the background of the article research,combined with the theory of talent development at home and abroad,and the requirements of craftsman spirit,pointed out the theoretical and practical significance of the article research.In this process,the innovative points of the article and the ideas of related papers are explained.(2)Emphasis is put on the study of the meaning of craftsman spirit and related literatures,so as to deeply understand the significance of the times entrusted by craftsman spirit.In addition,the theoretical framework and basis of this paper are constructed by combining Mc Clellan Iceberg Model,Social Learning Theory and Maslow’s hierarchy of needs theory.At the same time,the status quo of craftsmanship training of skilled talents at home and abroad is analyzed to understand the promotion of craftsmanship spirit in the whole society.(3)Focus on the analysis of the current situation and problems of the cultivation of craftsmanship spirit of company A’s skilled talents.Firstly,the basic situation of A company and the diversity of skilled personnel are analyzed to understand the current situation of the sample group.Then,through questionnaires and interviews,this paper analyses the current situation and existing problems of the cultivation of skilled craftsmen and spiritual talents in Company A.By finding problems and raising them,and then analyzing the causes of the problems,theultimate goal of solving the problems is achieved.Summary found that the current problems mainly include the company did not promote the atmosphere of craftsman spirit construction,the employees don’t understandcraftsman spirit,high turnover rate of skilled talents and low innovation of the products.When analyzing the causes of practical problems,we mainly analyze the essence of existing problems from three perspectives: individual,organization and society.As the research object of this article is enterprise skilled personnel,it will focus on the organizational point of view to propose research programs.(4)According to the company strategy and the requirements of talent development,the specific implementation plan of craftsmanship spirit training for company A’s skilled talents is given,which is mainly carried out from three aspects: creating a strong cultural atmosphere advocating craftsmanship spirit,strengthening the internal system construction and cooperating inside and outside to carry out craftsmanship spirit training.Firstly,enterprises must have a strong atmosphere in order to let the spirit of craftsmen take root in the hearts of employees.This coincides with the requirements of social learning theory.In the aspect of atmosphere building,we will mainly carry out propaganda channels and thematic activities.Secondly,the system construction is the guarantee.In many cases,due to the lack of relevant systems,excellent tutors cannot play their value,and even bring about the leaving of excellent talents.Therefore,it mainly introduces the scheme of system construction from four aspects: tutorial system,development of post technical competency model,proposals,construction of double-channel occupation and improvement of other incentive policies.Finally,in the internal and external coordination part,the whole society is now vigorously promoting the contribution of craftsmen and other talents to society,so this part will be combined with school-enterprise cooperation,the establishment of master studios,training bases,and skill competitions and visiting tours to carry out.This article hopes to systematize and institutionalize the research results of company A,comprehensively enhance the craftsmanship spirit of company A’s skilled employees,and build A company into a benchmark enterprise in group A or even a in the industrial park.At the same time,we hope to replicate this training program to other companies of Group A,so as to promote the cultivation of craftsmanship of the whole group and even the whole paper industry. |
