| In recent years,organizational moral nominate events occur frequently,such as financial data fraud,illegal operation,corruption and other organizational scandals,this caused a great stir after exposure.These improper behaviors not only damage the interests of the organization,but also have a negative impact on the corporate image,and seriously affect the business atmosphere of the whole society.Therefore,the issue of organizational ethics has attracted the attention of the academic circle again.How to reduce and avoid the occurrence of misconduct in the organization has aroused the research interest of many scholars.As an effective tool of organizational ethics management,disclosure has been discussed by many foreign scholars,but domestic research is still relatively scarce.At the same time,the Communist Party of China and the government continue to strengthen the construction of anti-corruption,build a clean government,carry forward the culture of clean government,and create a clean and honest social atmosphere.Therefore,it is of great practical significance to carry out the research on organizational disclosure.Therefore,this study takes enterprise employees as the research object to explore the influence of leader integrity on employees’ internal whistle-blowing intention,the mediating role of psychological safety,and the moderating role of proactive personality as the boundary condition.Through literature review,theoretical analysis and questionnaire survey.In this study,241 employees from Guangdong,Shandong,Guangxi,Hunan,Sichuan and other regions were selected as the research objects,and the data were collected by leadership integrity scale,internal whistle-blowing intention scale,psychological security scale and proactive personality scale.The research data were processed and analyzed by spss25.0 and mplus7.0.(1)Leader integrity has a significant positive impact on employees’ internal whistle-blowing intention,that is,the more honest the leader is,the stronger the employees’ internal whistle-blowing intention is;(2)Leader integrity has a significant positive impact on employees’ psychological safety,that is,leader integrity can enhance employees’ psychological safety;(3)Psychological safety has a significant positive impact on employees’ internal whistle-blowing intention,that is,the higher the level of psychological safety,the stronger the employees’ internal whistle-blowing intention will become;(4)Psychological safety plays a partial mediating role between leader integrity and internal whistle-blowing intention,that is,leader integrity stimulates employees’ internal whistle-blowing intention by improving employees’ psychological safety.(5)Proactive personality moderates the positive relationship between leader integrity and psychological safety,that is,for employees with high level of proactive personality,the positive effect of leader integrity on psychological safety will be further enhanced.(6)Proactive personality plays a positive moderating role in the relationship between leader integrity and internal whistle-blowing intention through psychological safety,that is,the more obvious the proactive personality is,the stronger the positive effect of leader integrity on internal whistle-blowing intention through psychological safety is.Through data analysis,a moderating mediation model is established.To sum up,this study explores the influence of leader integrity on employees’ internal whistle-blowing intention and its mechanism and boundary conditions,which enriches the related research in the field of employee disclosure.At the same time,based on the research results,this study puts forward targeted management practice suggestions,and prospects the limitations of this study in the future. |
