| Under the background of the increasingly prominent talent and innovation desire,enterprises in the face of fierce market competition,the demand for the efficacy of performance appraisal is increasingly prominent.Because,it is the direct means of employee incentive,is an effective measure for enterprises to achieve goals,is an important tool for enterprise profit growth.Shenzhen Zhongtianming Fire Technology Co.,LTD.(hereinafter referred to as ZTM Company)as a private manufacturer engaged in the R&D,production and sales of fire-fighting electronic products.The R&D personnel is the core resource of enterprise innovation and the key resource of value-added.The present performance appraisal scheme not only lacks quantitative appraisal,but also cannot achieve the expected appraisal effect.Therefore,how to optimize the performance appraisal program of R&D personnel to improve their work performance,stimulate their work potential,and promote the synchronous development of personal goals and corporate strategy will be the research focus of this paper.This paper takes the performance plan of r&d personnel of ZTM Company as the research object.First of all,questionnaire survey and interview were used to investigate and study the performance appraisal status of R&D personnel,and it was found that the current implementation of the program performance objectives and strategies do not match,improper selection examination method performance indicators from job performance,evaluation standard deviation,the implementation of the assessment process is not in place,the assessment feedback is insufficient,the bonus is not attractive,and the assessment results are not fully applied.Secondly,analysis tools such as checklist,histogram and fishbone chart were used to analyze the reasons behind the problems,including cognitive bias,lack of professionalism,undecomposed objectives,unscientific methods,unreasonable indicators,fuzzy standards,non-standard processes,imperfect mechanisms,insufficient resources and experience,etc.Then,based on the theory and method of performance assessment,put forward reasonable optimization objectives,principles and ideas,combining with the dawn the truth of the operation of the company,through the comprehensive application of BSC method,MBO method,AHP method,KPI assessment method and360-degree assessment method,to the performance goal,evaluation methods,evaluation index,evaluation standard,evaluation process,feedback mechanism,and the application of the final result of optimization.Finally,some research achievements have been made in the aspects of effective decomposition of objectives,qualitative assessment as well as quantitative assessment,application examples of KPI and 360-degree assessment,and the establishment of an applicable and effective performance appraisal scheme.In addition,the new scheme has shortcomings in performance indicators,evaluation standards,big data statistics,performance management and information system construction.Therefore,these deficiencies still need us to optimize and improve. |
