In the decades since the deepening reform of the power system,how to improve the production efficiency of enterprises,improve the operation mechanism of enterprises,promote the development of human resources of enterprises,and seek a place for survival and development in the competitive market economic system are the practical problems faced by power generation enterprises and the key tasks to be completed.Therefore,strengthening the internal management of the enterprise,fully mobilizing the production enthusiasm of the employees,and exploring the incentive measures for the employees in multiple directions are also the key exploration contents of the power enterprises in recent years.Among all kinds of incentives,performance incentive is the most direct incentive measure.At present,the performance assessment of most production and operation posts in power generation enterprises has not attracted enough attention.At the same time,the employees in production and operation posts are not sensitive to performance,and their work enthusiasm is not high,thus affecting the economic development of enterprises.In power generation enterprises,the maintenance personnel group is not a direct income generating group.In terms of personnel selection,the maintenance department also has no priority,which leads to the age structure of the maintenance personnel group is generally too large,and there is an age gap between the new and old employees.In addition,there is a certain gap between the knowledge reserve and knowledge structure of these old employees and the latest cutting-edge technology,but this group is always the guarantor of the normal and stable operation of power plant equipment.Therefore,this paper mainly studies the performance of maintenance personnel in Jinchang power generation company in view of the lack of research and application of maintenance personnel performance appraisal.According to the management and technical characteristics of power generation enterprises,this paper analyzes the current situation of the performance appraisal system of the company’s maintenance personnel by using the performance appraisal theory,questionnaire survey,case study,analytic hierarchy process and other methods.At the same time,conduct a questionnaire survey on relevant aspects of performance appraisal,including the understanding of the company’s performance appraisal process,the setting and classification of performance appraisal indicators,and the application of performance interviews and performance results in salary distribution,training and job competition.Combined with the case analysis of three electrical maintenance employees at different post levels,15 problems are sorted out in four aspects: performance appraisal method,index setting,process control and result application.In view of the above four problems,the following improvement measures are proposed: first,in the aspect of performance appraisal methods,the performance appraisal method combining the key event method and the goal decomposition method is proposed;Second,reorganized and optimized the performance evaluation indicators of maintenance personnel;Thirdly,it puts forward the optimization method of performance appraisal process;Fourthly,it puts forward some suggestions on the application of performance appraisal results in education and training,salary distribution,career and so on.Fifthly,it puts forward five implementation guarantee measures,such as enhancing the attention of managers,establishing a communication mechanism,supplementing the performance appraisal information base,improving the construction of talent team,and strengthening the construction of corporate culture.This paper further standardizes,unifies and improves the company’s performance appraisal system,forms a fair,just and scientific performance appraisal method,fully reflects the incentive and restraint mechanism,stimulates the employees’ work enthusiasm and creativity,so as to promote the employees to complete all work with high quality,ensure that the production and operation tasks of Jinchang power generation company are successfully completed with high quality,and finally achieve the purpose of improving the company’s economic and social benefits.
