With the development of economy and the improvement of management level,people have a clearer understanding of performance management in depth and breadth.The rapid development of human resources related disciplines,such as management and organizational behavior,have promoted the application of performance management in enterprises.Performance management has become an indispensable content in enterprise management,and even directly affects the operation quality of enterprises.Taking management employees of a large state-owned enterprise(HD company)as the research object,this paper systematically studies the theory of performance management,investigates and analyzes the current situation of performance management of employees in management positions of HD company,sorts out the typical problems,and defines the goals and ideas of performance appraisal system design.Using the method such as KPI,CPI to constitute a performance evaluation system,building a competency evaluation system based on competency dictionaries and competency models,and then the paper applies the Squared Figure Model to correlate the two evaluation results.Thus,a set of performance appraisal system based on the Squared Figure Model and oriented by performance and ability was constructed and completed for employees of management positions in HD company.In order to apply the results of performance appraisal more scientifically and simply,this paper has carried out a lot of research on the application of the Squared Figure Model.The distribution proportion of employees in each section of the Squared Figure Model is correlated with the overall performance of the department and the overall ability of employees,which improves the applicability of the model in the expression of performance appraisal results.The employee performance appraisal system for management positions established in this paper has been applied to the management practice of HD company,and has been widely used in human resources fields such as staff reduction and staff promotion.Through the questionnaire survey,the operation effect of the performance appraisal system and employee satisfaction were investigated and analyzed.The survey results proved that the performance appraisal system based on the “Nine-square Model” could not only strongly support the implementation of HD’s reform and development strategy,but also be widely recognized by employees in management positions. |
