| Since the global economic crisis in 2008,the world shipping industry has been in a slump.With the upgrading of Sino US trade friction,the shipping industry is facing more and more severe challenges.Foreign trade ship management companies are also in business difficulties.Many shipping companies have to deal with the severe shipping market through refined management.As one of the most important competitive resources of shipping companies,the crew is the most important one Personnel management has become the core of human resource management in shipping companies.However,with the rapid development of China’s economy,people’s income level continues to improve,material pursuit and spiritual pursuit are also gradually improved,and the wage gap between ship and shore is gradually narrowing,the career advantage of seafarers has been significantly weakened in the current situation,and in the face of today’s flexible employment market environment,the crew can also get more job opportunities.Therefore,how to reduce the loss of the crew,do a good job in the construction of the crew team,and lay a solid foundation for the competitiveness of the enterprise has become the focus of the shipping companies.Based on the above situation,this paper takes X Shipping Company as the research object to study the loss of its crew.This paper first introduces the shipping background,crew development status and the significance of the research,comprehensively collates the research literature of the shipping industry at home and abroad,and expounds the related theories of human resource management and the concepts and indicators of staff turnover and crew management,so as to provide theoretical guidance for the follow-up research.It also uses Maslow’s hierarchy of demand theory and Chinese crew supply and demand index as the theoretical basis to optimize the crew management measures of X shipping company.Then,by using the methods of questionnaire survey,interview and Research on the internal management of X shipping company,the problems in performance appraisal,salary structure,promotion mechanism and personnel care of X shipping company are concluded,and the corresponding improvement measures are put forward according to the existing problems of crew management.Firstly,in terms of performance appraisal and salary structure,it is proposed to increase the appraisal methods,timely fulfill the appraisal results,optimize the salary structure,increase the proportion of performance salary,and solve the problems of unfair performance appraisal,insufficient utilization of appraisal results,and low salary level;secondly,in terms of promotion mechanism,it is proposed to strengthen crew training and improve crew self price according to the company’s appraisal results Thirdly,in terms of personnel care,it is proposed to improve the working and living conditions on board,strengthen psychological counseling,set up family communication station,and strengthen professional identity to improve the happiness of employees Identity.Through the above measures,we hope to provide some help to solve the practical problems that x ship management company is facing,and provide some reference for other ship companies facing similar problems. |
