Construction enterprises are indispensable participants in the construction industry.With the deepening and development of market economic reform,construction enterprises have faced new opportunities and challenges.In China’s construction enterprises,the project manager should not only have professional technical ability but also be good at operation and management.As the core role of the construction enterprises,the project manager is the indispensable backbone force and technical support of the enterprise’s operation.The incentive strategy of project manager is an important part of the management system of construction enterprises.The incentive effect will directly affect the exertion of the project manager’s management ability and the overall management benefit of the enterprise.This paper mainly takes Company A of bureau A of China Railway Group as the research object.Due to the fact that the existing incentive strategy of Company A cannot adapt to the constantly changing market competition,the project managers’work enthusiasm is not in their best state,and even the situation of resignation is becoming more and more severe.At present,the urgent problem for Company A is how to improve the working satisfaction and enthusiasm of project managers,and how to stimulate their potential to a greater extent,so as to achieve the goal of reducing the rate of brain drain and improving the business situation of the company.In order to optimize the incentive strategy of project managers,this paper firstly analyzes the demand factors of project managers in construction enterprises from three levels of production(E),relationship(R)and development(G)which is based on the ERG theory.Then,15 demand influencing factors were selected according to the analysis results,and the interview outline was thus designed.Through interviews,the employees of Company A were asked to make objective evaluations and suggestions on the current incentive strategies of project managers of the company,and to rank the importance of incentive factors.After summarized on incentive factors,the design includes salary,benefits,performance appraisal,self-realization,training,education and spirit motivation,environment,promotion,A sense of fairness,post fitness,enterprise culture atmosphere of multiple factors such as employee satisfaction survey questionnaire,through the questionnaire survey measure,satisfaction with the degree of each factor on this basis,further analyze the motivation for the company A project.The above research results reveal the existing problems of incentive strategies of Company A for project managers.Finally,on this basis,this paper puts forward the project manager incentive strategy of the overall optimization scheme.The program mainly contains seven aspects,respectively:(1)salary system optimization design;(2)Optimization design of the assessment system;(3)Improve the supervision mechanism;(4)Establish a training system for project managers;(5)Improve the promotion mechanism;(6)Spiritual motivation;(7)Differentiation incentives.This paper hopes to reverse the dilemma of project manager management of Company A through practical solutions,and provide some references for the continuous improvement of the incentive mechanism of project managers in construction enterprises. |
