| In recent years,with the active capital market and the tendency of policies,the entrepreneurial environment has been further promoted and a large number of technology-based smes have stepped onto the stage of history.These small and medium-sized enterprises of science and technology have the advantages of being young and diversified,their founders have active thinking and strong innovation consciousness,and their growth and development speed is very fast.However,at present,the disadvantages of technology-based smes are also very obvious,especially those driven by capital.They ignore the nature of many businesses,pursue too much scale and valuation,and fall far behind developed countries in terms of employee motivation.They do not have the rules,standards and rules of mature commercial companies.With the development of market competition and the disappearance of policy dividends,the pressure on the survival and development of small and medium-sized science and technology enterprises becomes increasingly severe.Factors such as insufficient financing capacity,limited social resources and brain drain will directly affect the survival and development of enterprises.How to establish and optimize our country small and medium-sized enterprise employees incentive system,improve the staff s work enthusiasm,strengthen the staff to enterprise’s loyalty,as far as possible to reduce the exit to the enterprise and the enterprise employee turnover generated by the bad influence,the small and mid-sized enterprise is still in the stage of high-speed and healthy development are important.Dory company as the research object,this paper based on the relevant research of incentive theory,through the questionnaire survey of Dory company staff,combed the Dory company in salary welfare system,performance appraisal system,the rank promotion system,employee training system and so on four aspects of the status quo,combined with the actual situation of enterprise research analyses the existing problems and reasons,and to solve these problems,combined with employee motivation to improve the overall train of thought,target and principle,puts forward the corresponding improvement measures.This paper focuses on the optimization of content incentive theory and process incentive theory.In terms of compensation and welfare,it mainly follows the hierarchy of needs theory and two-factor theory,and follows the principle of combining material incentive with spiritual incentive to make structural adjustment according to the different needs of employees.In the aspect of improving performance management,the theory of goal setting and the theory of reinforcement are mainly applied.In the aspect of performance management,not only the result but also the process are emphasized,forming a closed loop in the four aspects of goal setting,performance assessment,feedback interview and counseling improvement.In terms of promotion,based on fairness theory and reinforcement theory,it emphasizes the positive motivation as the core,and adopts the "horse racing system" to promote the spirit of internal competition.In terms of training,a scientific and effective training system should be established in a diversified and modern way,such as the combination of online and offline,so as to improve the training efficiency and effect.Finally,safeguard measures are established through operation,cognition,process and culture.As the founder of Dory company,through the combing and practice of this paper,the employee incentive system of Dory company has been improved to a certain extent.In terms of the implementation effect,positive feedback from employees has been obtained,which has played a very good incentive effect.At the same time,the research results of employee motivation and the comprehensive employee motivation system established in this paper are of great reference significance to the small and medium-sized enterprises of science and technology in the growth stage. |
