| Company P was established in 2013 and was jointly established by a state-owned enterprise and a listed private company in Henan Province which is a mixed ownership enterprise established for quite a long time in the province.The company is mainly engaged in the supply chain management of coal and coke chemical products.In 2019,Company P’s development strategy shifted from cautious to full-scale expansion,striving to build the company into a first-class coal coke chemical product supply chain service platform in China.However,the existing salary management system of Company P was mainly constructed by the shareholder of state-owned enterprise who has strong background of planned economy,and it has gradually been unable to adapt to the development of enterprises.The main problems are the lack of a clear salary strategy,the link between salary and administrative level,the relatively simple salary structure,the passive salary management model,the lack of competitiveness of middlelevel management staff and the imperfect salary adjustment system.These problems seriously restrict the development of Company P.After collecting lots of documents and materials,this paper takes salary management as the theoretical basis,draws on the successful practice of salary management in domestic and foreign mixed ownership enterprises,and systematically shows the optimization and implementation strategies of Company P’s salary plan.First,according to the characteristics of mixed ownership enterprises,through analyzing the development of company P,a questionnaire was designed to reach the company’s salary management status.Through the analysis,it reveals the problems and the reasons of these problems in company P ’s salary management.Secondly,the characteristics and design basis of broadband salary are proposed.Through the position setting of middlelevel managers and basic-level employees,the broadband salary plan for these employees is designed which optimizes design of broadband salary of company P.Finally,proposing a clear salary strategy,improving the performance appraisal system,and establishing a dynamic adjustment mechanism for the salary plan,etc.,results in the implementation strategy of the company P ’s incentive optimization plan.The characteristics and innovations of this article are mainly reflected in three aspects:(1)The salary management questionnaire designed according to the characteristics of mixed ownership enterprises which reveals the problems and causes of company P ’s salary management providing a basis for the design of the company’s salary optimization project.(2)By setting up positions for middle-level and basic-level employees,and using broadband remuneration,the salary plan for middle-level and basic-level personnel was optimized.(3)Based on Company P’s broadband salary plan,clear salary strategy and sound performance appraisal system,etc.,Company P ’s incentive optimization plan implementation strategy is provided which will ensure the full implementation of the company’s salary optimization project.This research not only provides Company P with a set of operable broadband salary programs and implementation strategies,but also provides a theoretical basis and implementation approaches for the establishment of salary management systems for other mixed ownership enterprises. |
