Wang Chong,a political theorist of the han dynasty,said in his book On Balance: "those who know the leakage of their houses are under the trees,and those who know the loss of their politics are in the grass".As the backbone of the enterprise,employees have the deepest understanding of the grass-roots work and can put forward more unique insights.Although voice behavior is not the job responsibility of employees,as a beneficial supplement to the "voice" outside the role of employees,effective voice behavior of employees is conducive to injecting new ideas into the organization,timely correcting organizational problems,and improving the organization's ability to deal with risks and operation capacity.However,voice behavior is both challenging and promoting.Under the warning of "more words lead to regret" and "disaster comes out of the mouth",employees are accustomed to knowing without speaking.According to the survey data,the number of voice behavior per employee is less than 0.2 per year.In view of the importance of employees' voice behavior and the insufficient participation rate of voice behavior,it is particularly important to study the factors affecting this behavior and provide policy suggestions for stimulating employees' voice behavior.Corporate Social Responsibility(CSR)refers to the responsibility of a company not only to shareholders,but also to employees,consumers,suppliers,environment,society and other stakeholders.Were put forward from the word "corporate social responsibility",the responsibilities of enterprises face more and more complex,the pressure is growing to perform the social responsibility,the leaders come to realize that the management process of the enterprise should not only make the traditional profit targets,and undertake corresponding social responsibility,to perform the relevant obligations,"leaders promote CSR" concept arises at the historic moment.At present,most scholars have noticed the influence of leaders' characteristics on employees' voice behavior,but ignored the influence of leaders' values and behaviors on employees' attitudes and behaviors.In other words,can the attitude and behavior of leaders towards corporate social responsibility inspire employees' sense of responsibility and improve their dutiful voice behavior?For this purpose,this study measurs leaders to promote CSR from three aspects: dummy variable,quantity variable and degree variable.Based on social cognition theory and social exchange theory,this paper constructs an analytical paradigm of "leader behavior--organizational culture--employee behavior",and probes into the role of organizational responsibility culture as a bridge in this influence.At the same time,in the context of Chinese culture,this paper explores the buffering effect of employees' moral courage on the above influence,so as to understand the "dare" of employees to express their own opinions in the context of Chinese culture.In this study,employees of enterprises were taken as the research objects.A total of 961 paper questionnaires and electronic questionnaires were issued,and 834 valid questionnaires were obtained after eliminating invalid questionnaires such as too casual and incomplete filling.AMOS 21.0 and SPSS 20.0 were used to process the questionnaire data,and the following four main conclusions were drawn:(1)leaders promote CSR has a significant positive impact on employee voice behavior.(2)leaders promote CSR has a positive impact on employee voice behavior through organizational responsibility culture.(3)moral courage plays a positive regulating role in the relationship between leaders promote CSR and employee voice behavior.(4)the intermediary role of organizational responsibility culture in the leaders promote CSR and voice behavior of employees is influenced by moral courage.Based on the above research conclusion,this study around the question of how to improve employees behavior,it is concluded that the innovation leadership idea to build responsibility enterprise,blame culture into gene,perfecting the first close measures,countermeasures of improving the employee moral courage,in order to improve employees" behavior,promote the organization long-term healthy development.
