In modern organization, apart from leaders’ conduct, leaders’ interaction with their staff and the atmosphere also have great influence on employee voice behavior,so it’s extremely important to study the interaction between them in the specific Chinese culture. In the influence of Chinese thousands of years culture, traditional Confucian thought and the concept of ‘home’are deeply ingrained in people’s mind.Local managers of China gradually form paternalism style of leadership under the influence of this thought. So based on this background, through the study of organizational justice and employee voice behavior, they confirmed the mediating effect of organizational justice in the relationship between paternalism leadership and employee voice behavior, further improving the influence of paternalism leadership on employee voice behavior.In view of uncertain environment theory and social exchange theory, this paper put forward the hypothesis of the three dimension of paternalism leadership with organizational justice, employee voice behavior. Taking 208 questionnaires into consideration, we get a related data between three variables. Through making use of relevant statistical software such as descriptive statistics, analysis of variance and correlation analysis, we can demonstrate the hypothesis put forward in this research and test Mediating effect of organizational justice in paternalism leadership and employee voice behavior and finally draw a conclusion and give relevant advice.The results show that kindness dimension and virtue dimension of paternalism leadership have positive impacts on employee voice behavior; The relationship of benevolent leadership with employee voice behavior and organizational justice is inapparent; organizational justice has a positive influence on employee voice behavior; organizational justice plays an intermediary effect in the relationship between benevolent leadership and employee voice behavior while organizational justice plays a thorough intermediary effect. The research conclusions have far-reaching practical significance for the development of the enterprise. they are advantageous to the enterprise transform traditional one-way management fortwo-way interactive management. They also help the enterprises and the organization to choose more suitable leadership style for internal staff according to their own circumstance. For example, if the majority staff in the enterprise is female,the effect of the benevolent leadership will be more obvious. They help the organization to develop suggestions and countermeasures to motivate employees and increase new ideas in the level of leadership and organizational justice atmosphere.At the same time, reasonable leadership style can make employees to produce a sense of belonging and a sense of fairness. Benign employee advice behavior will make the atmosphere more harmonious within the organization and promote the formation of organizational justice atmosphere. Finally it particularly presents the limitations of the study and introduces the possible direction of the study.
