In today's business environment,the increasingly fierce competition between enterprises,the continuous invention and application of new technologies,the continuous change of internal and external environment and other factors have provided new opportunities and challenges for the survival and development of enterprises.In this new era of change and development,the traditional business model of "plan first,execute later" has been unable to cope with these new changes,and improvisation as an effective action mode has gradually entered people's vision.individual improvisation refers to employees who use existing material emotional resources in the face of unexpected events and take the initiative to take spontaneous and creative behaviors.At present,the research on improvisation behavior is divided into three levels: organization,team and individual.Most of the research focuses on the scope of its influence and ignores the exploration of its generation mechanism.The existing research is mainly from the external environment,situational factors,personal traits and organizational and team level,ignoring the influence of leadership style.In recent years,the new leadership style of empowering leadership has attracted the attention of scholars.Its difference from the traditional leadership with strong control lies in that empowering leadership pays more attention to the development of subordinates and allows them to independently arrange tasks and participate in decision-making management.In the new era,this kind of leadership style will effectively promote the emergence of individual improvisation.However,there is little research on how empowering leaders affect individual improvisation.Based on the theory of social information processing,this study explores the influence of empowering leadership on employee's individual improvisation,and constructs a dual intermediary model of employee's psychological availability and risk-taking willing.In addition,the boundary role of the regulatory focus between the empowering leadership and the individual behavior relationship is discussed.In the research,the research model of the employee regulatory focus as the moderation variable is constructed,and the research hypothesis is put forward.First of all,this study reviews and sorts out the relevant literatures on empowering leadership,psychological availability,risk-taking willingness,individual improvisation and regulatory focus,and proposes models for hypothesis and research.Secondly,the study used SPSS23.0 and AMOS17.0 to conduct statistical and analysis on 330 effective leadership and employee matching questionnaires,and empirically test the hypotheses proposed.Finally,the results of the study are discussed,and the research is insufficient and the follow-up research is prospected.The study has the following conclusions:(1)Empowering leadership have a positive impact on individual improvisation;(2)Empowering leadership have a positive impact on employee psychological availability;empowering leadership have a positive impact on employee risk-taking willingness;(3)Psychological availability of employees individual improvisation has a positive impact;employees' risk-taking willingness has a positive impact on individual improvisation;(4)The employee's psychological availability mediates the relationship between empowering leadership and individual improvisation completely;risk-taking willingness mediates the relationship between empowering leadership and individual improvisation completely;(5)The promotion focus plays a role in promoting the influence of psychological availability on individual improvisation,and positively regulates the mediating effect of psychological availability;the prevention focus plays a buffer role in the process of the impact of psychological availability on individual improvisation,and negatively regulates the mediating role of psychological availability;(6)The promotion focus plays a role in the process of the risk-taking willingness to influence the improvisation behavior,and positively regulates the mediating role of risk-taking willingness;the prevention focus plays a buffer role in the process of the impact of risk-taking willingness on improvisation behavior,,and negatively regulates the mediating role of risk-taking willingness.
