With the rapid development of economy and increasing competition of the market,the organization needs to innovate and improve its competitiveness to deal with the complex inner and outside environment.And organizational innovation ultimately depends on the organization's employees to achieve.Therefore,how to inspire the innovation behavior of employees through effective management,become an important task in front of managers.The existing research on employee' s innovation generally focus on the influence of the employee's psychological state through the organizational environment,and then effect innovation behavior of the employees.However,from the perspective of the mechanism of innovation behavior,employees in the process of achieving own and organizational goals has spontaneous.Management means are only the organize situational factors that affect the innovation behavior and the inherent characteristics of the individual is the power source of innovation behavior.Therefore,this article is from the characteristics of employees that the key characteristics of affect employee behavior-regulatory focus,and research the effect of different organizational situational variables on the different regulatory focus employee' s innovative behavior making organization understand the mechanism of management means more clearly.So that the organization take appropriate management tools targeted for different employees to stimulate their innovative behavior to the greatest extent.This paper uses the questionnaire survey method,through the analysis of the 582 valid questionnaires recovered,to do descriptive statistical analysis,reliability and validity test with the collected data,to ensure the reliability and consistency of the data.And use the structural equation model to test research hypothesis and research model,finally the empirical validation results show that: First,employees with different regulatory focus to the impact of innovative behavior is different.Specifically,the employee with promotion focus has a significant positive impact on innovation behavior and the employee with defensive focus has a negative impact on innovation behavior.Second,the effect of evaluation performance appraisal to different regulatory employee' s innovative behavior is different.The evaluation performance appraisal weakens the positive relationship between the individual with promotion regulation focus and employee innovative behavior;evaluation performance appraisal also weakens the negative relationship between the individual with defenive regulation focus and employee' s innovative behavior,making this part of the employee innovation behavior to be strengthened.Third,transformational leadership play partly regulatory role in the relationship between regulation focus and employee innovative behavior.The transformational leadership through the charismatic leadership,vision incentive,virtue and personalized care has a positive effect to the innovation behavior of employee with defensive regulation focus;the individual,the transformational leadership of charismatic leadership and vision incentive have a nagtive effect to the innovation behavior of employee with promotion,and the other two dimensions of negative effect is obvious and the role of two dimensions is not significant.At the end,according to the conclusions the paper puts forward three management enlightenment in regard to how to effectively promote the employee innovation:First,selection employee should comply with “person-post matching”.Second,make a correct understanding of the evaluation performance appraisal means,and play the maximum positive role of it.Third,make a understanding on the effect between transformational leadership and innovative behavior of employees,and adapt different implementation of leadership style according to different employees improving the level of employee creativity.Then,introduce the lack of research and the outlook of the follow-up study.
