| Individual creative behavior is the driving force for enterprises to survive,innovate and grow in the fierce competition.However,with the increasingly complex internal and external environment of enterprises,creative behavior is no longer a simple and single concept.On the one hand,employees produce a series of creative activities in order to meet their own achievement needs and improve their motivation.On the other hand,when innovation is blocked,employees will also take illegal actions to improve the success rate of innovation for the sake of target interests.Bootlegging contains the dual meaning of "creativity" and "anomie",with distinctive moral hazard characteristics,as well as high uncertainty and risk,but the benefits brought to enterprises are often breakthrough and revolutionary.The universality and particularity of bootlegging make enterprise managers have different attitudes towards it in different periods.As a highly respected leadership style in enterprises,the diversity and complexity of its effectiveness mechanisms have attracted widespread attention,and more and more scholars have begun to explore the possible negative effects of empowering leadership.Empowering leadership may have a dual impact mechanism on bootlegging,which has both promoting and inhibiting effects.Researching the comprehensive management mechanism and boundary conditions of empowering leadership for bootlegging that are both stimulating and inhibiting is an important issue for enterprises to study in order to ensure stability and sustainability in their innovative development strategies.The dual mediating effects of situational regulatory focus between team situations and individual behavior are conducive to systematically explaining the dual impact of leadership style on individual behavior.This study is based on social exchange theory and regulatory focus theory,using situational promotion focus and situational promotion focus as dual mediators,to explore the double-edged sword impact mechanism of empowering leadership on individual bootlegging.At the same time,we introduce the local variable chaxu atmosphere as a moderator to construct a moderated dual mediator multilevel research model.This study used a questionnaire to collect 637 valid samples from 184 enterprise teams.The data were analyzed using SPSS22.0,Amos24.0,Mplus8.3,and R programs.The research found that the influence of empowering leadership on bootlegging depends on the mediation role of situational promotion focus and situational prevention focus,in which situational promotion focus plays a positive mediation role,while situational prevention focus,plays a negative mediation role.Moreover,chaxu atmosphere will positively adjust the relationship between empowering leadership and situational promotion focus,and then strengthen its positive mediation role;negatively adjust the relationship between empowering leadership and situational promotion focus,and then weaken its negative mediation role,which verifies the comprehensive moderation effect of chaxu atmosphere in the incentive efficiency of leaders.The research conclusions have certain implications for the practice of enterprise innovation management.Mastering the multiple influencing factors of bootlegging can help solve the problem of insufficient flexible control ability of enterprises over bootlegging. |
