| Under the background of innovation driven development strategy,the work behavior of star employees is crucial to improve organizational performance,and constructive deviance usually leads to the adaptive change of new technologies and products,which is conducive to improving the innovation ability of enterprises.Empowering leadership empowers employees through authorizing,thus enhancing employees’ sense of self-efficacy.Meanwhile,due to the different orientation of self-regulation,employees’ behaviors in the process of seeking advantages and avoiding disadvantages will also be different.Therefore,to explore the influence of empowering leadership on constructive deviance of star employees is helpful to further improve the research on the constructive deviance of star employees,dig deep into the innovation potential of star employees,and give full play to the role of the key minority.Based on literature and theoretical research,this study included role breadth self-efficacy as the mediating variable,promotion and prevention regulatory focus as the moderating variables,and constructs a moderated mediating model in which empowering leadership affects constructive deviance of star employees,and conducted empirical tests.Star employees were identified by straight-line leadership evaluation,and questionnaires were distributed to employees in Wuhan,Shenzhen,Suzhou and Shanghai.Measurement samples were collected by matching leader-member in two periods,and 381 matching questionnaires were finally collected and completed.SPSS23.0 and AMOS24.0 were used to analyze the sample data and verify the hypothesis.The results show that 1)empowering leadership has a significant positive effect on constructive deviance of star employees.2)Role breadth self-efficacy plays a partial mediating role in the process of empowering leadership affecting constructive deviance of star employees.3)Promotion regulatory focus negatively moderates the influence of role breadth self-efficacy on constructive deviance of star employees.However,prevention regulatory focus doesn’t adjust significantly in the above relationship.4)Promotion regulatory focus negatively moderates the mediating effect of role breadth self-efficacy.The lower promotion regulatory focus level of star employees,the stronger the mediating effect of role breadth self-efficacy on empowering leadership and constructive deviance.Conversely,the mediating effect is weaker.This study achieves a high degree of adaptation between the research object and the behavioral context,which not only enrichis the research perspective of empowering leadership and the constructive deviance of star employees from the theoretical level,but also has certain reference value for enterprises to efficiently manage star employees and play the role of "vanguard" of star employees. |
