As a form of workplace bullying,abusive supervision has attracted extensive academic attention in recent years.Many empirical studies show that abusive supervision will not only bring psychological harm to employees,but also lead to a series of negative work behaviors such as antiproduction behavior,withdrawal behavior and aggressive behavior.However,little research has been conducted on the effects of observed abusive supervision on employees.The literature has shown that indirectly experiencing abusive management can also have negative effects.Based on this,from the perspective of an outsider,this paper discusses the relationship between perceived abusive supervision(peer abusive supervision)and employees’ own work behaviors,as well as the influencing mechanism.This study selects the sense of deontic justice as the mediator variable to explore the influence of perceived peer abusive supervision on employees’ proactive behavior and defensive silence under the moderated of coworker support on the basis of the theory of deontic justice.By investigating 80 teams from more than 20 enterprises in zhejiang province,we obtained 319 paired sample data.Through SPSS23.0 and AMOS17.0 analysis of the data,we reached the following conclusions:(1)peer abusive supervision had a negative impact on employees’ proactive behaviors;(2)peer abusive supervision had a positive impact on the defensive silence of employees;(3)peer abusive supervision has a negative impact on employees’ sense of deontic justice;(4)the sense of deontic justice mediates the negative relationship between peer abusive supervision and employee’s proactive behaviors;(5)the sense of deontic justice mediated the positive relationship between peer abusive supervision and employee’s defensive silence;(6)coworker support negatively moderates the negative correlation between peer abusive supervision and the sense of deontic justice;(7)coworker support moderates the mediating role of deontic justice in peer abusive supervision and proactive behaviors;(8)coworker support moderates the mediating role of deontic justice in peer abusive supervision and defensive silence.
