For the past few years, the phenomenon of abusive supervision has became a hot spot and drew much attention from scholars and the public. Abusive supervision as an inappropriate negative leadership behavior is also increasingly being criticized, because it will have a negative impact on employees such as deviant behavior and aggressive behavior and so on. Existing studies enrich our knowledge of its destructive effect, but the research upon the relationship between abusive supervision and employee silence is still inadequate, considering the fact that employee silence plays such an important role in influencing policies-making of an enterprise? formation of harmonious organization climate and its sustainable development. As a crucial part of social exchange, leaders' attitude could influence employees enormously in working field. Therefore, social exchange theory can provide the two sides with valuable interpretation. This paper, based on the framework of social exchange theory, aims to reveal a mechanism of employees' emotional reactions when getting abusive supervision from leaders, promoting the research on forming mechanism between leaders' behaviors and employees' silence.This paper adopted an empirical approach and conducted a questionnaire on a state-owned enterprise' employees, reaching a conclusion after using descriptive statistics, CFA and relevant statistical regression analysis. That is:(1) employee silence is found to be more positive related to abusive supervision;(2) exchange ideology acts as a partial moderator between abusive supervision and employee silence;(3) The psychological contract violation is taken as a regulating effect on the influence of abusive supervision to exchange ideology. This paper has discussed and explained the result and has some theoretical significance and practical value. Certainly, this paper has some shortcomings and a few suggestions for further research in the end.
