Managers often encounter conflict situations in the workplace,For example,managers need to treat all subordinates fairly and distinguish different employees’ different personalities to treat them,so as to give full play to the maximum effectiveness of subordinates themselves.At the same time,managers follow strict rules and regulations to deal with large and small affairs,but also need to have a flexible emergency response mechanism to realize the value of emergency transformation strategy.These conflicts in the work scene will cause the managers to fall into the dilemma of decision-making,and the supervisors will often become more strict or even "over strict",with many harsh and even abusive behaviors,so as to maintain the balance of the environment and stabilize the uneasy situation.With the increasing complexity of the market environment and the increasing instability of the organization,the employees’ proactive behavior such as making suggestions,becomes more and more important,employees’ proactive behavior can effectively improve efficiency and have a positive impact on organizational development.So,when managers show abusive supervision of "cold violence" subordinates,will this affect their employees’ proactive behavior? If it will have an impact,what kind of mechanism will it have?This study not only studies some proactive behaviors of employees,but also studies them as a whole,and introduces prosocial motivation and independent selfconstrual to study the mechanism between abusive supervision and employees’ proactive behaviors.Based on the research results,this study provides some reference for future research and improvement of enterprise management methods.Around the important concepts of employees’ proactive behavior and abusive supervision,The first part introduces the theoretical and practical background of resource preservation theory and motivational information processing theory,and lists the research significance,purpose and main methods adopted;the second part introduces the concept of abusive supervision,proactive behavior,prosocial motivation and independent self-construal of employees,then systematically collates the relevant research of several important concepts;the third part focuses on the relationship between abusive supervision and employees’ proactive behavior,and studies the intermediary mechanism of prosocial motivation and the adjustment mechanism of independent self-construal.The fourth part determines the measurement items and methods of variables based on literature review;the fifth part verifies the relationship between abusive supervision,proactive behavior,prosocial motivation and independent self-construal and proves its mechanism;the last part discusses the future research direction and shortcomings,It has certain management enlightenment and research value.That is to say,through these parts,the paper expounds how the leader’s abusive supervision affects the subordinate’s proactive behavior.On the basis of literature review,this paper studies the influence mechanism of abusive supervision on the proactive behavior of subordinates.Based on the theory of resource preservation and motivation information processing,this paper explores the mediating effect of employees’ prosocial motivation and the regulating effect of employees’ independent self-construal.The hypotheses were tested by questionnaires from 322 employees from different industries in Southwest China and central China.The results show that:(1)abusive supervision in the organization has a significant negative impact on employees’ proactive behavior;(2)abusive supervision has a significant negative impact on their prosocial motivation;(3)The prosocial motivation of employees has a significant positive impact on the employees’ proactive behavior;(4)the prosocial motivation of employees plays an mediator role between abusive supervision and employees’ proactive behavior;(5)the independent self-construal of employees has a significant regulatory role between abusive supervision and employees’ prosocial motivation.Specifically,individuals with high independent selfconstrual enhance the negative relationship between abusive supervision and prosocial motivation,while individuals with low independent self-construal are the opposite.
