As a small state-owned enterprise in Jilin Province,Changchun Donggao Company is a national high-tech enterprise.R&D personnel are the core competitiveness of enterprise development.However,due to the characteristics of fast update,high requirements,high risks,and fierce competition in the industry,it is necessary to continuously improve the skills and operational capabilities of R&D personnel,and the current training of R&D personnel cannot meet the personal growth needs of R&D personnel,which also limits the enterprise development of.Therefore,formulating a reasonable R&D personnel training program is the only way for the company to achieve its survival and development strategic goals.Based on a summary of relevant theories and literature,this paper analyzes the problems existing in the current R&D personnel training of Changchun Donggao Company,conducts a systematic cause analysis of the existing problems,and then applies relevant training theoretical knowledge to propose New R&D personnel training program,and formulated safeguard measures for the implementation of R&D personnel training program.First of all,the original R&D personnel training plan,training courses,training forms and other actual conditions of Changchun Donggao Company were investigated by various methods.Through the investigation,it was found that the training needs of the company's R&D personnel training were ignored and the training courses were unreasonable.1.The problem of unadvanced training concepts,and then the cause of the problem was analyzed.The most fundamental reason is that the original training program did not organically combine the company's strategic objectives,R&D personnel training objectives,and R&D personnel's own training appeals.The difficulty of introducing R&D personnel,slow promotion and serious loss of Changchun Donggao Company directly affect the core competitiveness of the enterprise.Secondly,on the basis of thorough investigation and analysis,the R&D personnel training needs were analyzed from the company's strategy,job responsibilities and employees' own three aspects.After considering the four aspectsof the company's needs,the internal selection was mainly determined,the external The recruitment and optimization of the faculty team is supplemented,more targeted training courses are set up,more easily accepted training forms such as teacher-apprentice pairing,video teaching based on the network platform,etc.,and a scientific and reasonable R&D personnel training plan has been formulated.The following explains the organization and implementation of the R&D personnel training plan from three aspects,and focuses on formulating a training effect evaluation plan including training evaluation content,training evaluation method,training evaluation process,and training evaluation feedback.In this way,the design of the training program for new R&D personnel of Changchun Donggao Company was completed based on the relevant training theories.Finally,in order to make the plan smoothly implemented,this paper further proposes the organizational guarantee,system guarantee and resource guarantee for the implementation of the R&D personnel training plan.The emphasis is on the system guarantee for training implementation.The system guarantee consists of two parts: the reward and punishment system for training assessment and the personal career training system for enterprise employees.The system guarantee is mainly based on mobilizing the enthusiasm of R&D personnel training to stimulate employees' subjective initiative to improve training results.In addition,the guarantee of training organization,the construction of trainer team,the guarantee of funds and the guarantee of facilities were also designed.By formulating new R&D personnel training programs,the realization of R&D personnel training goals is achieved,and the quality of R&D personnel is promoted,thereby enhancing the company's core competitiveness and thereby achieving the company's development strategic goals.
