The report of the 19 th National Congress pointed out that innovation is very important to this nation and country,and so it is important for enterprises.Innovation is the foundation and life of enterprise survival and development.One of the most important aspects of enterprise innovation is the technology innovation of R&D.By continuously adopting new science and technology and turning it into real productivity,the enterprise can be in a leading and superior position in the competition,and thus obtains potential profit and development.Therefore,R & D personnel are the core force of sustainable innovation and development of enterprises,which is more obvious in high-tech enterprises,directly affecting the core competitiveness of enterprises.So if high-tech enterprises want to maintain a certain vitality and long-term development,they must be able to effectively attract,pay attention to training and make full use of the R&D staff.For R&D staff themselves.The merits and demerits of performance management system will greatly affect the company’s staff.The introduction and loss of R&D staff will greatly affect the competitiveness of high-tech enterprises and the prospects for future development.X Biopharmaceutical Company is in a stage of high-speed development.While developing rapidly along with the whole industry,some problems occurred especially in the knowledge-based R&D staff.The main problem is the low satisfaction and the high turnover rate,especially of the key and mature R&D talents.This will cause great loss to the company,such as the pressure in recruiting and the cost of management.Though signing the non-competition agreements,some departing employees will join in competitor companies,and take the core technology away.This has greatly threatened the survival of X Biopharmaceutical Company.By summarizing and analyzing the performance management status of R&D personnel in high-tech pharmaceutical companies,focusing on the changes in R&D personnel’s performance management environment in recent years,taking X Biopharmaceutical Company as an example,this paper studies the performance management optimization strategy of R&D personnel.Based on the analysis of key factors affecting the performance management of X biopharmaceutical companies’ R&D personnel,this paper systematically explores the problems through statistical analysis and market research methods.Besides,combined with performance management and assessment theory,it optimizes the performance appraisal system of X Biopharmaceutical Company.A complete framework of performance management system is put forward,and the method of performance evaluation for scientific researchers is optimized.This study has positive significance for the design and management of R&D staff performance management system in high-tech enterprises,and provides practical guidance and theoretical support for the innovative development of human resources in high-tech enterprises. |
