Human resources,as the most important core competitive element of enterprises,help enterprises to enhance their competitive advantages against the backdrop of increasingly fierce competition.At present,the top managers,who are irreplaceable,play a central role in the development of enterprises.This is because their own managerial competence has a direct impact on the comprehensive development of enterprises.Therefore,enterprises should focus on the improvement of the managerial competence of top managers so as to promote the continuous improvement of the core competitiveness of enterprises and achieve the excellence of enterprises among many competitors and realize their own development,which is also the current focus of attention of enterprises and academia.More importantly,the way and level of performance appraisal of top managers in enterprises should be formulated according to the differences of positions,which can not only effectively stimulate the improvement of performance level of top managers,but also avoid the loss of top managers in enterprises.In order to solve these problems effectively,we can refer to the research on performance appraisal and competency model at home and abroad.Through these management systems,we can improve the self-management ability of enterprises,with an ultimate goal to improve the core competitiveness of enterprises and promote the robustness and efficiency of high-level management.Therefore,it is of great practical and theoretical significance to carry out the study of the performance appraisal system of top managers in enterprises by using competency model.This paper combines qualitative with quantitative research to discuss the performance appraisal system of top managers based on competency model.By referring to the research results of competency model at home and abroad,this paper analyzes and summarizes the concept of competency,defines the role orientation of senior managers in practice,confirms 29 elements of competency with the employment of “behavioral event interview”,and conducts exploratory factor analysis and reliability test through questionnaire survey.Finally,four different dimensions of the competence of top managers are concluded: decision-making capacity,organizational ability,professional ability and personality charm.On this basis,the competency model of top managers is constructed.Then the model is used to evaluate the overall competency level of top managers in sample enterprises.It shows that the competency of top managers in enterprises is mainly deficient in leadership traits and value perception.According to the conclusion of competency model evaluation,this paper puts forward the training and development of senior managers in enterprises,in order to achieve the goal of improving the competency level of senior managers in enterprises.On the basis of competency model,sample object evaluation and competency level improvement,a performance appraisal system for senior managers based on competency model is designed.This paper takes the top managers of enterprises as the research object,and takes the performance appraisal system of top managers of enterprises on the basis of competency model as the research theme.Firstly,this thesis clarifies the research background,research significance,research methods,research ideas and content structure of this paper;secondly,it discusses the relevant theories of competency and performance appraisal system,and clarifies the composition of the competency elements of top managers in enterprises;thirdly,a research model hypothesis is carried out by evaluating the general model of the performance of top managers and the special requirements of performance appraisal of the top managers;then a questionnaire survey is conducted to collect data on the competency of top managers of enterprises,in which SPSS13.0 is used to detect and analyze the research data,and the final competency model of top managers of enterprises is obtained;finally,on the basis of competency mechanism model,the design of performance appraisal system for senior managers based on competency model is carried out.
