The rapid development of knowledge economy has become the promoter of scientific and technological innovation in social progress.The economic market of modern society is not only full of unknown changes,but also facing the pressure of cross-border impact of other industries,to solve what is the core competitiveness of enterprises in order to maintain the sustainable development of an enterprise,in which the innovation ability and potential of enterprise employees is the key.The development of enterprise innovation is closely related to innovative talents,and the accumulation of innovative talents depends on the cultivation of employee innovation ability,how to unlock the "black box" between high-performance work system and employee innovation behavior has become a hot issue in the academic circles.Data are available to show that high-performance work systems have a positive role to play both within and outside the staff.However,the mechanism of the influence mechanism of high-performance work system on employee innovation behavior in small and medium-sized enterprises is still to be explored,and the positive and negative effects of high-performance work system on innovation behavior still need empirical data.Different employees may produce different feelings and feedback in the same human resource sedit mode,which leads to differences in their work results and work methods,so it is very meaningful to explore the impact of the system on the innovation ability of enterprise employees from a multiperspective perspective.Therefore,this study is suitable for research from the perspective of social exchange.In view of this,based on the conclusion of relevant theories and research results,based on the perspective of social exchange,based on the organizational support as the intermediary variable,the introduction of procedural fairness as an adjustment variable,from a new perspective to explore the relationship between high-performance work system and employee innovation behavior mechanism,And in order to guide enterprises how to develop their high-performance work system,for small and medium-size enterprises to cultivate innovation,so as to better help small and medium-sized enterprises out of the difficult ies of innovation.Based on the questionnaire survey of 319 small and medium-sized enterprise employees in industrial parks in some counties in Hunan Province,this paper examines the influence of the high-performance work system(evaluated by subordinates)on the innovative behavior of subordinate employees,and examines the intermediary role of the social exchange relationship organization's sense of support and the adjustment of the procedural fairness.The results show that all four dimensions of the high-performance work system implemented by the organization are significantly positively related to the employee's innovative behavior,the organizational support of subordinates in the positive relationship between the high-performance work system and the employee's innovation behavior has the intermediary function,and the employee's sense of procedural fairness can strengthen the above-mentioned intermediary link.This positively promotes the impact of high-performance work systems on innovative behavior.To sum up,from the perspective of social exchange,this paper studies the relationship between highperformance work system and the innovative behavior of enterprise personnel and expounds its interaction mechanism,which has some enlightenment for small and medium-sized enterprises in transition to enhance their core competitiveness with employee innovation behavior when the human resources system needs to be constructed.
