Research On The Influence Mechanism Of Leaders’ Behavior Of Abusive Supervision On Employees’ Workplace Loneliness

Abstract/Summary:
With the deepening of internationalization,more and more enterprises and employees are facing fierce market competition.The continuous prevalence of social profiles,the emergence of "996" and "007" work systems,and the use of the Internet and information technology have reduced the opportunities and time for employees to socialize.Therefore,loneliness is becoming a common emotional experience for employees in the workplace,especially in multinational enterprises.The behavior of leaders affects the survival and development of employees in the organization.Negative leadership and management style may also be a potential antecedent variable that causes employees to feel lonely in the workplace.However,traditional research on leadership style focuses on the positive effects of leaders’ behaviors,and there are few studies on negative leadership style and workplace loneliness of employees.Therefore,this paper introduces leader’s abusive behavior as a representative of negative management style,and based on social cognitive theory,aims to explore the influencing mechanism of leader’s abusive behavior on subordinates’ workplace loneliness.This paper surveyed employees from 20 companies,mainly involved in human resources,management,accounting,technology,administration,sales,security,operations and other types of work.A questionnaire survey was conducted among employees by means of multi-time points and multi-sources,and 290 valid questionnaires were obtained at last.SPSS26.0 and AMOS26.0 were used to analyze the data,and the results showed that:(1)Leaders’ abusive behavior was positively correlated with employees’ workplace loneliness;(2)The sense of belonging to the organization plays a complete mediating role;(3)Emotion regulation positively moderates the positive relationship between leaders’ abusive behavior and workplace loneliness.Based on the above findings,at the theoretical level,this paper extends the research on the relationship between leader’s abusive behavior and workplace loneliness,improves and deepens the theoretical system of leader’s abusive behavior,and expands the research on the antecedent variables of workplace loneliness.On the practical level,this paper puts forward some suggestions aimed at alleviating or eliminating the loneliness of employees in the workplace,which provides the direction for human resource management in the organization,and is beneficial to the physical and psychological health of employees and the long-term development of the enterprise.
