| In recent years,the global epidemic,the knowledge economy and the new technological revolution have brought new challenges to the survival and development of the organization.It is difficult for leaders to deal with such challenges by traditional leadership.Therefore,empowering leadership,which is characterized by granting or empowering subordinates,has attracted wide attention from academia and practice.At present,most studies mainly explore the positive effects of empowering leadership from the perspective of motivation,such as improving subordinates’ job performance,triggering employees’ innovative behavior,and increasing employees’ willingness to share knowledge.However,many scholars have confirmed that empowering leadership also has potential negative effects,such as reducing job performance,causing role stress,and leading to emotional exhaustion.Through the above analysis,it can be found that previous studies only explored the influence mechanism of empowering leadership on employee complex effects from the perspective of motivation and role,but some scholars believe that empowering leadership also has potential complex effects on employee interpersonal relationships.For example,some scholars believe that empowering leadership can make employees gain more resources and respect,so as to help employees establish harmonious interpersonal relationships.Some scholars believe that empowering leadership may also lead to jealousy among some team members,thus causing relationship conflicts among team members.Therefore,some scholars speculate that the complex effects of empowering leadership may be affected by employee workplace relationships.At the same time,empowerment reflects an interaction between individuals and the environment,and interpersonal relationships play an important role in the interaction between individuals and the environment.Therefore,it is necessary to explore the complex effects of empowering leadership on employees from the perspective of relationships.In addition,in previous studies from the perspective of relationship,scholars pay more attention to the impact of empowering leadership on employees’ work attitude and behavior,but lack sufficient attention to professional behavior.Therefore,this study will explore the impact of empowering leadership on employees’ professional behavior from the perspective of relationship.At the same time,many scholars believe that interpersonal relationship is a kind of individual resources.Therefore,based on the conservation of resources theory,this study will construct a theoretical model of empowering leadership,workplace friendship,task crafting and employee career success from the perspective of relationship.Specifically,this paper proposes the following research hypotheses: empowering leadership has a significant positive impact on subordinates’ career success;workplace friendship plays an intermediary role in empowering leadership and employees’ career success;task crafting can positively moderate the relationship between empowering leadership and employees’ workplace friendship;task crafting can positively moderate the relationship between empowering leadership and employees’ career success.In order to verify the research hypothesis of this study,this study uses the questionnaire survey method,relying on Mplus 8.3 and SPSS 25.0data analysis software to empirically test 865 valid questionnaire data.The results show that:(1)Empowering leadership has a positive impact on employee workplace friendship;(2)Employee workplace friendship can partially mediate the positive relationship between empowering leadership and employee career success;(3)Task crafting can positively moderate the relationship between empowering leadership and employee workplace friendship;(4)Task crafting can positively moderate the relationship between empowering leadership and employee career success.Based on this,at the theoretical level,this study enriches the research on the influence effect of empowering leadership from the perspective of relationship,expands the research on the outcome variables of empowering leadership from the field of employees’ professional behavior,and enriches the research on the boundary conditions of the positive effect of empowering leadership from the perspective of resource utilization.At the practical level,this study proposes to improve the effectiveness of empowering leadership,promote the development of employees’ workplace friendship,and encourage employees to reshape tasks to help employees achieve career success. |
