Pay dispersion affects employees' attitudes and behaviors,which has always been studied by scholars.From theoretical aspect,majority of studies separately focused on the effects of horizontal or vertical pay dispersion,there is still no consensus on how pay dispersion affects employees and enterprises.However,minority of studies focus on the effects of pay dispersion between what employees receive and expect.Besides,pay dispersion as one of important organizational factors affecting employees' attitude and behavior,it is theoretically and practically worth to discuss the process of how pay dispersion predict employees' career success.In the context of Chinese confucianism culture and social conditions emphasizing interpersonal harmony,an excessive pay dispersion will inevitably weaken employees' perception of fairness,reduce their work engagement,even have an impact on employees' career success.Therefore,based on the fairness theory,relative deprivation theory and job-person fit theory,this study establishes a dual intermediary model to explore how pay dispersion affects employees' perception of fairness and work engagement,and eventually affects the employees' career success.502 valid questionnaires were collected to verify the model with SPSS19.0 and AMOS17.0 software by exploratory factor analysis,confirmatory factor analysis,structural equations etc.Accordingly,this study mainly draws the following conclusions: perception of fairness plays a mediating role in the relationship between pay dispersion and career success,work engagement plays a mediating role in the relationship between pay dispersion and career success as well,moreover,perceptions of fairness and work engagement play a dual intermediary role of the relationship between pay dispersion and career success additionally.
