The issue of job burnout has gradually appeared in large and small organizations,which has aroused widespread concern in academia.Knowledge-based employees,as a group that uses knowledge to create value,have become the core competitiveness of enterprises.It is an incumbent responsibility of the enterprise to pay attention to the working status of knowledge workers.Once knowledge workers suffer from job burnout,not only their own health is violated,but work performance will also be affected,which ultimately hinders the sustainable development of the enterprise.The leader of an organization gets along with employees day and night,which plays a key role in employees' work behavior and cognition.The leadership-member exchange theory overturns the premise that previous leadership theories believe that leaders treat employees differently,and that leaders cannot treat employees equally,and that there is a close relationship between them.This theory is closer to the situation of leaders and employees in real life.Differential treatment of leadership will cause employees 'perception of organizational fairness,and ultimately trigger employees' emotional changes in work.Therefore,this paper triggers whether the leadership-member exchange can cause the knowledge fairness of knowledge employees,and thus affects the thinking of knowledge workers' job burnout,and attempts to establish leadership-member exchange as the independent variable,organizational justice as the intermediary variable,and job burnout.It is the theoretical model of the dependent variable.This research is based on the theory of role-playing theory,social exchange theory,fairness theory,and incentive theory.In the empirical stage,a questionnaire survey is adopted.The knowledge employees of the company are used as research objects.A total of 334 valid sample data are collected by sending questionnaires.Through statistical analysis,the following conclusions are obtained: the quality of leadership-member exchange significantly negatively affects knowledge workers' job burnout and emotional exhaustion,and the disintegration of personality;the quality of leadership-member exchange significantly influences the fairness of knowledge workers and their respective Dimensions;the organizational justice of knowledge employees and its various dimensions significantly negatively affect job burnout and its various dimensions;the organizational justice of knowledge employees plays a partial intermediary role between the quality of leadership-member exchange and job burnout.The above research conclusion is to further enrich the leadership-member exchange theory,organizational equity theory and job burnout theory.This article puts forward several management suggestions such as establishing an openand transparent assessment,reward and punishment mechanism,guiding knowledge workers to empathize,mobilizing employees to be creative,effective communication,etc.,with a view to preventing and alleviating the burnout of knowledge workers,Providing reference for improving the mental health of knowledge workers is of great significance for enterprises to create more value and wealth.
