In the environment of economy depression,the survival and development of Chinese enterprises has become difficult.The survival and development of the enterprise depends on the efforts of every employee.How to stimulate employees' engagement,and prevent the loss of excellent employees will become one of the most concerned problems of enterprises,scholars and even the country.Based on the literature review of engagement,leader-member exchange,organizational commitment and procedural justice,the author took enterprise employees as respondents and used the method of literature,questionnaire survey method and interview method.The author selected mature questionnaires to form the initial questionnaire.300 initial questionnaires were distributed.The validity and reliability of the questionnaire were analyzed by using SPSS 23.0 software and Amos 23.0 software.The initial questionnaire was revised to form a formal questionnaire.810 formal questionnaires were distributed.The status of engagement,leader-member exchange,organizational commitment and procedural justice,and the relationship between any two of engagement,leader-member exchange and organizational commitment were analysed.The mediating effect of organizational commitment between leader-member exchange and engagement and the moderating effect of procedural justice among leader-member exchange,organizational commitment and engagement were explored.At the same time,12 interviewees were chosen as the interview subjects.The following conclusions were been found:(1)There were differences in leader-member exchange and engagement between different age groups,different types of enterprises,different occupation types and different working years in the company.(2)Leader-member exchange has a significant positive influence on engagement.Organizational commitment has a significant positive influence on engagement.Leader-member exchange has a significant positive influence on organizational commitment.(3)Organizational commitment mediates the relationship between leader-member exchange and engagement.(4)The positive relationship between leader-member exchange and organizational commitment is moderated by procedural justice,such that it is stronger for higher than for lower levels of procedural justice.The positive relationship between leader-member exchange and engagement is not moderated by procedural justice.Also,the positive relationship between organizational commitment and engagement is not moderated by procedural justice.Based on these conclusions,the author gave advices to enterprises,leaders and employees to enhance the employee engagement.
