Now,China has got into the age of mass tourism.The sustainable growth of the tourism industry,the increasing frequency of China tourists’ travel and the continuous rise of high-quality accommodation bring the fierce competition in the hotel industry.Most of the hotel services need "service staff" to do,and the competition in the hotel industry is "service staff" competition to a large extent.Therefore,to occupy a position in the industry,we should not only improve marketing methods and expand channel resources,but also focus on how to effectively establish a sound incentive mechanism,attract and retain talents in the industry and realize the sustainable development of the hotel.In this paper,JP hotel,a local brand in Lishui was taken as a case.In 2017,the salary income of JP hotels increased by 1% compared with the same period last year,but in 2017,the total turnover of JP hotels decreased by 4% compared with 2016.And focusing on the development of human resource management in hotels with core competitiveness,in the view of the phenomenon of high employee turnover rate,rising operating cost,decreasing service level and low customer satisfaction of JP hotel,the internal and external environment and resource conditions of the human resource management of JP hotel were analyzed according to the development process and human resource management status of JP hotel.Employee satisfaction survey and in-depth interview were conducted to study the adverse effects of high employee turnover rate,low satisfaction with hotel management,low basic quality of employees and low utilization rate of human resources on the cost loss,customer loss,business loss and brand loss of JP hotel.The problems existing in aspects of human resource allocation,human resource management mode,personnel recruitment,staff training,salary management,performance management,corporate culture of the human resource management system of JP hotel were analyzed.It was concluded that JP hotels lacked perfect performance system and effective incentive mechanism,and the human resource management system was not scientific and reasonable,and was not effectively implemented,and the influence of social factors and personal factors leads to high employee turnover rate and difficulty in retaining talents in the industry,and together with the influence of social factors and personal factors,hotel staff turnover rate was high and it was difficult to retain talents in the industry;the high turnover rate of hotel employees also caused the problems such as the rising cost of human resources,the difficulty to improve the utilization rate and the insufficient accumulation of hotel culture,leading to a vicious circle in the development of hotel human resources.Therefore,in this paper,the improvement measures of human resource management in JP hotel were discussed,and the optimization measures of human resource management mechanism,salary incentive mechanism,performance management mechanism and employee cultivation mechanism were given so as to ensure the smooth operation of the hotel and to improve the hotel operating benefit as far as possible. |
