Since the Reform and Opening,a large number of enterprises in China have achieved remarkable business results by relying on low-tech and traditional management systems.As the globalization of the economy,the diversification of consumer demand and the participation of new generations of employees,it is difficult for enrerprises to sustain competitiveness depending on their original products,services and traditional management models.In this case,innovation has become an important issue concerning the survival and development of firms.The strategic human resource management system has been proved by some studies to be able to significantly promote the innovation of firms.In contrast to organization-wide strategic human resource management systems,executive strategic human resource management systems are directly related to strategic decision makers and thus may produce relatively extensive effects on firm strategic and financial results As a new-emerging topic,the strategic human resource management system for executives is still in the early phase of exploration.At present,only a small amount of literatures explore the concepts and mechanisms of strategic human resource management systems.Based on the upper echelon theory and IMO model for analyzing team effectiveness,this study takes 489 firms of service industry and manufacturing industry in Shandong province as a sample to empirically explore the mechanism of action of the strategic human resource management system and its impact on technological and managerial innovation,thus providing management advice for the industry circles.This study founds that:(1)Executive Strategic Human Resource Management system is positively related to technological innovation and managerial innovation;(2)Executive Strategic Human Resource Management system is positively related to knowledge sharing among top executives;(3)knowledge sharing among top executives is positively related to technological innovation and managerial innovation;(4)knowledge sharing among top executives mediates the relationship between Executive Strategic Human Resource Management system and technological innovation,and simultaneously knowledge sharing among top executives mediates the relationship between Executive Strategic Human Resource Management system and managerial innovation;(5)market dynamics moderates the relationship between knowledge sharing among top executives and technological innovation,which means that the relationship is stronger when market dynamics is is high rather than low.And simultaneously market dynamics moderates the relationship between knowledge sharing among top executives and managerial innovation such that the relationship is stronger when market dynamics is is high rather than low.
