As a basic operational mechanism to reduce transaction and supervision costs and create sustainable competitive advantage,organizational trust plays an important role in promoting a harmonious interpersonal atmosphere within the organization,improving the level of teamwork,and promoting the allocation of knowledge-based employees and the creation of capital values.In previous studies,scholars paid more attention to the one-way trust of individuals in organizations,but the various relationships in the organization were complicated.One-way trust obviously could not fully measure organizational trust.Therefore,this study believes that employees use their perceived trust as attitude and the standard of behavioral reflection,two-way trust can measure organizational trust more systematically.And organizational chaxu climate is the most prone phenomenon in the human society,the impact on the organizational trust and job performance of knowledge staffs need to be further demonstrated.This study takes knowledge staffs as the research object,organizational trust as the independent variable,job performance as the dependent variable,employee satisfaction as the mediator variable,organizational chaxu climate as the adjustment variable to discuss the mechanism of organizational trust on the performance of knowledge staffs.Firstly,this study summarizes the related researches on organizational trust,employee satisfaction,organizational chaxu climate and job performance at home and abroad,finds blind spots and limitations at present,and finds breakthroughs in research;Secondly,proposes research hypotheses based on existing theoretical basis,construct a theoretical model and draw on and reference existing scales combined with the characteristics of this study to make appropriate corrections and form a questionnaire;Finally,this research issues questionnaires,recovery and screening data,then uses SPSS22.0 and AMOS21.0 software for empirical analysis to test whether the hypothesis is true,analyze the research results,and propose management recommendations from the organizational,leadership,and individual levels.Research indicates:(1)There is a correlation between employee trust perception and employee trust in others;(2)Organizational trust and its five dimensions(colleague trust,colleague trust perception,leadership trust,leadership trust perception,system trust)have significant positive effects on knowledge staffs' job performance;(3)Organizational trust and its five dimensions(colleague trust,colleague trust perception,leadership trust,leadership trust perception,system trust)have a significant positive impact on knowledge staff's satisfaction;(4)Employee satisfaction has a significant positive impact on the performance of knowledge staffs;(5)Employee satisfaction has a complete mediating role in the relationship between organizational trust and its five dimensions(colleague trust,colleague trust perception,leadership trust,leadership trust perception,system trust)and knowledge staffs' job performance;(6)Organizational chaxu climate and its two dimensions(private treatment,philanthropic role)have a regulating role in the relationship between organizational trust and knowledge staffs' job performance,while the mutual attachment dimension does not have a regulatory role.
