The study is aimed to explore the relationship among chaxu climate,moral leadership,workplace ostracism and compulsory organizational citizenship behavior.In this study,432 employees from Guangzhou,Shenzhen,Chengdu,Wuhan,Nanchong and other cities were investigated by using the questionnaire of chaxu climate,moral leadership,workplace ostracism and compulsory organizational citizenship behavior.SPSS,Mplus and other statistical software were used to test the reliability and validity of the data,descriptive statistics and variance analysis,as well as mediation and moderating effects.The specific research conclusions are as follows:(1)The result indicated that chaxu climate(each dimension),moral leadership and compulsory organizational citizenship behavior were higher than average level,whereas workplace ostracism were lower than average level.There were chaxu climate,moral leadership,workplace ostracism and compulsory organizational citizenship behavior significant differences in on different demographic variables.chaxu climate showed significant differences on degree of education.moral leadership showed significant differences on gender,type of work;the influence of employee's age and education level on workplace ostracism is significant;there are significant differences in the cumpulsory organizational citizenship behavior among employees with different education background and unit nature;(2)There was a significant positive correlation between the variables.Further path analysis shows that the chaxu climate has a positive predictive effect on compulsory organizational citizenship behavior,that is,the existence of the chaxu climate is one of the factors of the compulsory organizational citizenship behavior.Workplace ostracism plays an intermediary role in the influence of chaxu climate on compulsory organizational citizenship behavior,that is,chaxu climate causes employees to experience workplace ostracism,which leads to the occurrence of compulsory organizational citizenship behavior.(3)moral leadership moderated the relation between chaxu climate and workplaceostracism,that is,the higher the level of moral leadership is,the higher the level of workplace ostracism employees feel under the chaxu climate is,there is a significant positive relation between chaxu climate and workplace ostracism under the high moral leadership level,thus enhancing the effect of mandatory organizational citizenship behavior.Therefore,this study will give suggestions from three aspects: organizational environment,employees and managers to reduce employees' compulsory organizational citizenship behavior : First of all,pay attention to the trend of the internal atmosphere of the enterprise,and be aware of the strong differential atmosphere,including increasing the number of trusted employees in the organization and fair management;giving employees rights,encouraging employees to establish friendship in the workplace;and improving employees' organizational commitment.Secondly,improve the staff growth platform and reduce workplace exclusion,including creating and encouraging a harmonious and friendly corporate culture,implementing targeted rules and regulations;paying attention to staff growth and building a platform for capacity improvement;establishing a supervision mechanism and complaint channels;improving the management ability and professional ethics of managers;attaching importance to and strengthening the cultivation of employees' social self-efficacy;defining the relationship between employees The working boundary of.Finally,reduce the employees' mandatory organizational citizenship behavior,including establishing and encouraging the organizational atmosphere of voluntary implementation of organizational citizenship behavior;improving employee welfare system;reducing abusive management.
