The Pay-for-performance has been a fashionably worlde-wide trend in performance appraisal,and has been spread all over of different banks as a new popular fashion.In order to encourage excellent staff and spur lag ones,the Pay-for-performance has been carried out in thorough performance appraisal.With the help of Pay-for-performance,the enthusiasm and initiative of staff can be improved,which can bring more incentive effects and enhance centripetal and cohesive force.To avoid equalitarianism,the fewer bonus amount can inspire more excellent staff instead of spur lag staff than before.A bank is Shannxi provincial branch of policy banks,whose direct leader is in Beijing.How to improve the Pay-for-performance of A bank is the most important topic in the paper.There are two main departments on the Pay-for-performance of A bank in the paper.The first part is fixed salary,and the second part is floating performance compensation.How to obtain the fixed salary of A bank is the most important topic in the first part.At first,six representative positions are selected,which are made up of governor,department leader,general staff of management positions and audit,credit,accountant of technology positions.The second step is that the percentages of position evaluations are calculated with the help of Hay group international position evaluation method.In the third step,Balanced score card is applied to divided targets into weight proportions.And the post assessment of percentages of the Pay-for-performance of the representative positions can be calculated according to the formula in the fourth step.In the end,the Pay-for-performance can be compressed into three broadband performance compensations by the Broad band salary theory.How to distinguish the floating performance compensation of A bank is the most important topic in the second part.The floating performance compensation of A bank is divided into two main sections,which consist of degrees of differential regulations and compensation overlap intervals.On one hand according to different performances of employees and different achievements of job,the degrees of differential regulations will be adjusted.On the other hand the staff get their own floating salaries from their abilities and talents.So the new Pay-for-performance finally consists of the optimum fixed salary and the floating performance compensation in general.The research on how to improve the Pay-for-performance has greatly important effects.At first,the research can get rid of income disparity in different levels,and the low-class staff may earn more Pay-for-performance than before.Secondly,with the help of the research,staff can obtain more performance salaries who usually work hard and behave excellently.At last,in order to realize the really talent strategy,the new Pay-for-performance improve the level of outstanding talents with the help of munificents reward.
