High-tech service industry is the important component of modern service industry,which influences the development level of national economy greatly.The good market performance of High-tech service enterprises positively influences the readjustment and optimization of the economic structure.For High-tech service enterprises,the key to improve the performance lies in the R&D personnel.Nowadays,the R&D personnel are confronted with complex and difficult task,intense competition environment and fast pace of life,meanwhile,their jobs urge for high quality and high efficiency.As a result,job burnout becomes increasingly more popular among them.Under this circumstance,the question regarding to how to improve their work performance and how to reduce the separation rate has attracted the attention of many researchers and organizations.The first part of this thesis illustrated the research background,the purposes and the meaning of this research.The second part reviewed and summarized the researches related to job burnout,work performance and psychological capital home and abroad through referring to a large amount of literature.Based on the literature review,it put forward the theoretical framework and basic hypotheses of this research.The third part described the design method of the questionnaire and conducted the descriptive statistical analysis of the data come from the questionnaires.Then it applied the statistical software SPSS and structural equation software Lisrel to analyze the data collected from 265 valid questionnaires.The forth part is the empirical study of this research.It firstly analyzed the validity and reliability of the measuring tools of psychological capital,job burnout and work performance.Then it constructed the moderating effect models based on self-efficacy,hope,optimism and mental toughness.Through the empirical analysis,this research drew the following results.Firstly,the job burnout of the R&D personnel of High-tech service enterprises negatively influences their work performance(including Task performance,innovation performance,contextual performance and learning performance).Secondly,R&D personnel's self-efficacy has negative moderating effect on the relations between job burnout and working performance(including Task performance,innovation performance,contextual performance and learning performance).Thirdly,R&D personnel's hope has negative moderating effect on the relations between job burnout and working performance(including Task performance,innovation performance,contextual performance and learning performance).Fourthly,R&D personnel's optimism has negative moderating effect on the relations between job burnout and working performance(including task performance,innovation performance,contextual performance and learning performance).Lastly,R&D personnel's mental toughness has negative moderating effect on the relations between job burnout and working performance(including Task performance,innovation performance,contextual performance and learning performance).The fifth part of this research proposed three strategies to help the High-tech service enterprises to improve the work performance of the R&D personnel.To be specific,it concentrated on three aspects,namely,talents selection,talents motivation and talents development that based on the psychological capital of the R&D personnel of High-tech service enterprises.The sixth part pointed out some shortages of the research and some problems to be solved in the future research.The originality of this research lies in three aspects.Firstly,its research content is innovative.This research divided psychological capital into four elements and analyzed their mediating effects on the relations between job burnout and work performance(including task performance,innovation performance,contextual performance and learning performance)respectively.Secondly,its research subject shows characteristic of innovation.Few scholars conducted the research on the relations between job burnout and work performance.This research selected the R&D personnel in High-tech service enterprises as research subject,which help to t Broad the research scope of job burnout and job performance.Thirdly,the research angle is new and practical.This research treated psychological capital as invisible capital,rather than enterprise capital.And it put forward that enterprises should invest in psychological capital,and only after the psychological capital bring practical value for the enterprises,can it be called enterprise capital.So it should be safe to say that this research broads the research perspective of psychological capital.
