| Job well-being is one of the most popular topics in organizational behavior research.The research shows that the employees with stronger well-being are more energetic,positive and creative.They have a stronger ability to deal with work pressure and can create better organizations and individuals’ performance.With the development of positive organizational behavior,the pursuit of happiness has become more and more intense.Happiness management has become an important issue in human resource management.However,the work happiness index survey of China’s human resources development network and the global happiness index report of Gallup for many years both show that Chinese employees’ happiness degree is extremely low.Therefore,how to improve the employees’ work well-being and stimulate the staff’s enthusiasm is a great challenge.In this context,the research on measurement index and influence mechanism of job well-being has very important theoretical and practical significance.With more intense economic competition,psychological capital,as the core psychological element of individual motivation,has surpassed the social capital and human capital to become the competitive advantage of organizations and individuals.A large number of empirical studies have proved that psychological capital,as an important psychological resource,can play a positive role in employee’s work attitude and behavior variables.However,the impact of psychological capital on job well-being is still in its infancy.By reviewing the literature at home and abroad,starting from the perspective of positive psychology,based on the theory of resource conservation and JD-R model,job involvement,job burnout,job satisfaction and physical and mental health was selected as four dimensions to measure work well-being.Then the paper probes into the affect mechanism of psychological capital on work well-being and put forward the relevant theoretical hypothesis.Using the questionnaire survey and putting local employees of foreign enterprises as subjects,this paper use SPSS22.0 and AMOS23.0 statistical software to analyze the data and verity the theoretical model and related assumptions.Finally,according to empirical analysis’ results,the paper puts forward some suggestions and countermeasures on how to improve the employee’s work well-being by promote their psychological capital.The results of research are as follows.First,psychological capital has a positive impact on work well-being’s positive indicators(job involvement,job satisfaction)and play a negative role on work well-being’s negative indicators(job burnout,physical and mental health).That is saying that the stronger employees’ psychological capital,the stronger job involvement and the higher job satisfaction,meanwhile more psychological capital can relief the job burnout and the threat to physical and mental health.Second,the impact of psychological capital on employee behavior cognitive variables is not direct.Job involvement and job burnout as two attitude variables play the role of complete mediation among them.These results reveal the psychological capital through affecting the employee’s work attitude and emotion,cause the changes in cognitive behavior.Third,the study concluded the internal effect mechanism of psychological capital on job happiness mainly consist of two dynamic path.One is psychological capital through the motivation process,promote the staff’s work involvement,and then improve the job satisfaction.The other is psychological capital through energy supplement way,effectively alleviate job burnout,then inhibit the physical and mental health problems. |
