In recent years,with the accelerating marketization of the media industry in China and the acceleration of the pace of media integration,the life and work environment of the traditional media news editorial personnel have undergone earth-shaking changes.Under the background of media transformation,the profitability of major traditional media has sharply declined,and competitiveness has been declining year by year.The development of new media has become common practice.This has led to the dilemma of the career development of traditional media news editors and faces the problem of active or passive career mobility.Jumping between media or positions to adapt to the ever-changing media industry's living environment.So far,the phenomenon of job-hunting and change of talents in traditional media news emerges in an endless stream.Talents of large-scale media organizations such as CCTV have “escaped”,and the flow of news talents in other traditional media units such as provincial-level television stations is even more frequent and disorderly.From the ecological niche theory perspective,this paper studies the issue of talent flow in news gathering and editing from the “status” and “potential” aspects of the niche,and finds out the impact factors in the dynamic trend of the professional flow of talents in news gathering and editing,and the opportunities in occupational mobility.Blocked and put forward appropriate countermeasures for traditional media organizations.The niche theory is an important basic concept in the field of ecology.It can accurately describe the living conditions of biological units,and studies all life-related social phenomena and social problems from the perspective of ecology.It has become a concern in the academic community.focus.This article uses in-depth interviews,questionnaires,and a combination of quantitative and qualitative analysis.It analyzes the occupational mobility issues of news gathering and editing talents in terms of niche “state” and “potential”,and finds out that journalistic editing and editing talents are in the context of media transformation.The professional mobility is actually the adjustment of the actual ecological niche.Its main purpose is to use occupational mobility as a niche expansion path to realize the transition to the ideal niche.In the process of actual flow of talents,news editors will be subject to various "status" and "potential" factors,as well as various obstacles such as technology and systems.Under the new media environment,the flow of talents in traditional media news editors will be affected by multiple factors in the “state” and “potential” levels.Among them,the “state” factors mainly include the decline in traditional media revenue capacity,individual income is seriously affected;and leadership Poor relationship between colleagues,unsatisfactory working environment;the traditional media system is rigid,the pursuit of a broader platform;new media technology industry in full swing,forced the transformation of traditional media people;no preparation,salary and benefits are not satisfied;personal career development encountered "ceiling" And so on,while “potential” mainly examines the viability,development force,and competitiveness of the talents of news editors and editors.The imbalance development of the “status” and “potential” of the niche triggers the professional flow of talents in news gathering and editing,and at the same time it also promotes the improvement of the niche of talents,and the two have mutual influence.Through investigation,it has been found that high-quality traditional media news editorial talents have certain advantages in the process of professional mobility because they have accumulated a wealth of social contacts in the traditional media work process and cultivated good interpersonal and teamwork capabilities.There are also outstanding achievements in journalism and excellent writing and writing skills.These capabilities are conducive to improving the niche potential of talents in news gathering and editing,and talents can use these "potential" resources to develop a broader "state." This has made it possible for the "potential" of news gathering and editing talents to be weakened.This is the main contradiction in the "potential" level at which news careers are blocked.Only by resolving the main contradiction between “state” and “potential” in the process of flow can we achieve a reasonable and orderly flow of talents in news gathering and editing.At present,professional mobility of news acquisition and editing talents is mainly concentrated in new media platforms,teaching in schools or reforms,self-employment,corporate public relations or brand promotion.A small number of people will once again choose traditional media units to continue their journalistic work and traditions.The actual state of development of the media environment has a direct relationship.Traditional media organizations only have to rationally deploy news gathering and editing talents,guide the flow of talents in a reasonable and orderly manner,and try to avoid excessive loss of talents in order to maintain their competitiveness.From the perspective of niche theory,to solve this problem,media organizations must first create a good “state” environment for talents,improve the employment system and rationally allocate talents,and adjust the niche of editorial talents while reducing the overlap of talent niche.The gap must be optimized at the same time as optimizing career channels for talented people,promoting the transfer of the “state” and “potential” of talents,building a fair compensation system,and improving the actual ecological niche,etc.,to provide suitable niche spaces for talents in news gathering and editing,and to attract talents.By retaining talents and satisfying the “state” resources for the professional development of talents in news gathering and editing,media organizations can select high-quality talents based on the “potential” energy of talents in the recruitment process,and establish a competition mechanism for talents with the survival of the fittest and retain high “potential”.Talented people can eliminate talents with insufficient potential energy.At the same time,media organizations must also carry out high-quality vocational training activities to make up for the “potential” energy shortages in talented people's work and promote the transfer of “state” and “potential” of talents.Ensure the competitive advantage of talents in traditional media units and promote the development of traditional media units.
