With the advent of the media convergence era,the original monopoly status of the radio and television media are facing with the challenge.However,the social demand for outstanding radio and television talents is increasing gradually due to the constant enrichment of the communication channels and communication forms.In recent years,outstanding talents of the radio and television media have transferred to many other platforms,including social production companies,We Media,etc.Many of them even changed their jobs collectively,which has led to many problems in the talent structure and talent reserve of the radio and television media.The radio and television media are eager to know how to retain these talents and how to use them.However,meanwhile,the researches in this aspect are very scarce.In 2018,The National Ministry system Reform Plan was issued and the State Administration of Radio and Television was singled out as a government agency to serve the society.In comparison with other media,the market attribute of the radio and television media is more distinctive.Under this perspective,this thesis starts with the general industry environment of the media convergence,looks on the employees of the radio and television media as the enterprise employees with market attribute,relies on the relevant theories of the employees'turnover in market-oriented enterprises,takes the employees' turnover tendency in the radio and television media as the research objective,and explores the regularity of the employees' turnover in the radio and television mediaBased on the previous research,two new variables are proposed in this thesis:the interpersonal impact and the risk perception under the circumstance of the media convergence.The risk perception under the circumstance of the media convergence is also divided into two second level variables,the industry risk perception under the circumstance of the media convergence and the organizational risk perception under the circumstance of the media convergence.The new variables are verified in this thesis,which has proved that there are correlations between the new variables and the employees' turnover tendency of the radio and television media.This thesis mainly explores the relationships between the employees'turnover tendency of the radio and television media and the job satisfaction(including internal satisfaction and external satisfaction),the interpersonal impact,the risk perception under the circumstance of the media convergence(including the industry risk perception under the circumstance of the media convergence and the organizational risk perception under the circumstance of the media convergence),and the population control variable.It also explores the relationships among the job satisfaction(including internal satisfaction and external satisfaction),the interpersonal impact,the risk perception under the circumstance of the media convergence(including the industry risk perception under the circumstance of the media convergence and the organizational risk perception under the circumstance of the media convergence),and the population control variable.This thesis adopts the method of the questionnaire research to conduct the analysis on 469 questionnaires to the employees of the radio and television media.The main findings are as follows:the higher the external job satisfaction of the employees in the radio and television media is,the lower the turnover tendency is,there is a significant negative correlation between these two aspects;the greater the interpersonal impact of the employees in the radio and television media is,the higher the turnover tendency is,there is a significant positive correlation between these two aspects;the higher the industry risk perception of the employees in the radio and television media under the circumstance of the media convergence is,the higher the turnover tendency is,there is a significant positive correlation between these two aspects;the higher the organization risk perception of the employees in the radio and television media under the circumstance of the media convergence is,the higher the turnover tendency is,there is a significant positive correlation between these two aspects;the higher the industry risk perception of the employees in the radio and television media under the circumstance of the media convergence is,the lower the internal satisfaction is,there is a significant negative correlation between these two aspects;the greater the interpersonal impact of the employees in the radio and television media is,the lower the external satisfaction is,there is a significant negative correlation between these two aspects;the higher the industry risk perception of the employees in the radio and television media under the circumstance of the media convergence is,the lower the external satisfaction is,there is a significant negative correlation between these two aspects;the greater.the interpersonal impact of the employees in the radio and television media is,the higher the industry risk perception of the employees in the radio and television media under the circumstance of the media convergence is,there is a significant positive correlation between these two aspects;the greater the interpersonal impact of the employees in the radio and television media is,the higher the organization risk perception of the employees in the radio and television media under the circumstance of the media convergence is,there is a significant positive correlation between these two aspects.
