Postdoctoral training system is an effective way to attract and rapidly cultivate talents,an important system to keep the excellence of talent team,and an important means to strengthen the scientific research force of our country and maintain the international competitiveness.There is no doubt that medical research has always been in the forefront of scientific research,which is closely related to the people.Therefore,to protect,to improve and to pay close attention of people's livelihood is the power sources of medical research.Compared with foreign countries,China's postdoctoral research stations started pretty late,especially in the medical field,so it is difficult to attract the best talents worldwide.Since its establishment in 1985,China's postdoctoral team has been growing with the improvement of relevant systems.However,there are still many incentive problems in the field of postdoctoral training,without a relatively perfect incentive mechanism for the cultivation.Therefore,this study mainly focuses on the postdoctoral research station of Shanghai Jiaotong University School of Medicine,presenting the current incentive situation on the basis of sorting out relevant regulations and incentive policies for postdoctoral management by the means of using documentary studies,interview,questionnaire survey and statistical analysis.Thereby,under the guidance of “Two-factor theory” and the analysis of the existing incentive problems and causes,a relatively perfect incentive mechanism for medical postdoctoral training will be formed.This paper compiled the postdoctoral survey of Shanghai Jiaotong University School of Medicine by documentary studies of inventive system at home and abroad,randomly selected 245 postdoctoral students among 4 main research stations as the research objects,investigating their basic situations,cognition and satisfaction.The data were analyzed by SPSS.The survey found that all kinds of incentive plans have a positive effect on postdoctoral satisfaction,but the scores are generally low,with an average score of 2.67(full score of 5 points),among which 55.1% think that low salary satisfaction is the main problem of the incentive mechanism,while 55.92% think that unreasonable performance salary system is the main cause of incentive problems.At the same time,there's still room for improvement in performance appraisal system,welfare system,career planning curriculum,etc.It is suggested that based on the “Twofactor theory”,we should further improve the incentive mechanism of medical postdoctoral talents training from the health care and incentive factors,so as to attract outstanding medical postdoctoral talents,to cultivate and retain talents,and to provide talents guarantee for the scientific research force in China.
