Professional Identity And Turnover Intention Of Social Workers

Abstract/Summary:
In recent years,more and more attention has been paid to the construction of social workers talent team in China,but the social workers talent team in China is still in its infancy,and there are still some problems,such as the imperfect structure of social workers talent team,the serious brain drain and so on.According to surveys in Shanghai,Shenzhen,Guangzhou and other cities,nearly 20%of social workers choose to leave each year.The high turnover rate undoubtedly limits the healthy and stable development of social work industry,and the turnover intention of social workers deserves the attention and research of academic circles.Based on the literature analysis,combined with the extended Mobley intermediary chain(1979)model,Steers and Mowday model and Price-Mueller model,and on the basis of social identity theory and job embedding theory,this paper constructs the preliminary structural equation model of this paper.Based on the Survey of Occupational status of Social Workers in China completed from 2015 to 2016,this paper uses SPSS and Amos statistical software to explore how subjective attitudes such as salary,relationship,career development and professional identity have an impact on social worker turnover intention,and understand the formation mechanism of social workers turnover intention.And the intermediary effect of professional identity is tested.Finally,on this basis,this paper makes a further analysis of the gender differences in social workers turnover intention.It is found that the evaluation of social workers salary will directly affect their turnover intention.The higher the satisfaction of salary and treatment,the lower their turnover intention.there is no significant correlation between salary satisfaction evaluation and career identity,Although the subjective attitude of organizational relationship and career development does not directly affect the turnover rate of social workers,it plays an indirect role through professional identity.The higher the degree of organizational relationship and the satisfaction of career development,the higher the degree of professional identity and the lower the willingness to leave.There are significant gender differences in the relationship between salary,relationship,career development,career identity and turnover intention.Therefore,according to the results of data analysis,it is suggested that the turnover intention of social workers should be reduced from the aspects of establishing a system of collective consultation,establishing career development channel,creating good organizational relationship and improving professional identity of social workers.
