| The construction of social worker team in Lucheng district of Wenzhou is in a fledgling stage,and the community social work is a microcosm of social work,community social workers is the best intermediary to eliminate or alleviate social disharmony factors.So how to solve the problem of the development of social work,how to establish the localization team of social workers,how to reduce the loss of social workers,how to attract and retain more talent to benefit to community,etc.These problems needed to be solution.Job satisfaction is related to the work efficiency of community social workers.The study of this thesis which in order to further improves the community social work and reduces staff turnover and let the community social workers play important roles in the post,has more direct and practical significance for promoting the development of the community undertaking and the construction and development of the social workers’ team.Also hopes to arouse the attention of the relevant government departments.The structure of this thesis is divided into five parts.The first part introduces background and significance of the research,and research results at home and abroad.The second part introduces the research ideas and methods.This thesis adopts interview and questionnaire investigation method,selecting 5 community social workers in Lucheng of different ages,different gender,different work experience and other personal characteristics for semi-structured interviews,understanding the existing in the work of community social problems and subjective intention,then randomly selecting 200 community social workers in Lucheng district to conduct a questionnaire survey consisting of the Minnesota Satisfaction Questionnaire short scale(MSQ)and Liang Kaiguang’s turnover intention table.The third part analyzes the survey results of job satisfaction and turnover intention of community social workers in Lucheng district.According to the results of the interviews,the thesis finds the following problems:The one is that the community social Workers are lack of professional knowledge and the training system is not perfect.The two is that the administrative work of community social workers is excessive and the assessment pressure is heavy.The three is that the prospects for the career development of community social workers are small and poorly paid.The four is that the social workers’ team is not stable and the loss of new talent.According to the data of questionnaire survey,the thesis divided job satisfaction into 3 dimensions,such as the satisfaction of leadership behavior and organizational environment,the satisfaction of work itself and the satisfaction of the relationship between colleagues.The thesis concludes that the job satisfaction of community social workers in Lucheng is at a low level and the turnover intention is at the middle level by using descriptive statistical analysis,and analyzes the difference of different individual characteristics such as age,length of work and position have differences in job satisfaction and turnover intentionon by using t test and one-way ANOVA.The fourth part analyzes the influence of job satisfaction on turnover intention.This thesis uses correlation and regression analysis of job satisfaction and turnover intention,and shows the conclusion that the job satisfaction and turnover intention is significantly negatively related,and the regression coefficients of the 3 dimensions of job satisfaction,the satisfaction of leadership behavior and organizational environment,the satisfaction of work itself and the satisfaction of the relationship between colleagues,are-0.555、-0.183、-0.322,and the significance levels of them are 0.000,so the 3 dimensions of job satisfaction can predict turnover intention.The fifth part discusses the results of the study,and provides relevant countermeasures and suggestions for the problems and situations found in the investigation. |
