Multiple Mediation Effect Of The Impact Of Teachers’ Professional Identity On Turnover Intention

Teachers’ professional identity, which is a special form of social identity, refers to a synthesis of the positive cognition, experience, and behavior inclination related to teachers’ profession and teachers’ internalized occupational role. And the teachers’ professional identity belongs to the category of teachers’ occupational psychology. Based on the theory of social identity and correlated researched results, this present article attempt to introduce two mediating variables(job satisfaction and affective commitment) to examine the relationship between teachers’ professional identity and turnover intention. A sample of 439 primary and secondary school teachers were selected by convenience sampling, and they were measured with teachers’ professional identity scale, job satisfaction scale, affective commitment inventory and turnover intention inventory. The results showed that:(1) the scores of male teachers have lower than female teachers in job satisfaction, but have higher than female teachers in affective commitment; One-way ANOVA showed that, there did exist significant difference between age and teaching age in turnover intention, and the multiple compare showed that, the teachers who were from 25~30 years old have the highest score in turnover intention(ps<0.05) and the teachers who worked less than 5 years have the higher score than those worked 6~10years and those worked more than 10 years(ps<0.05).(2) The scores of teachers’ professional identity were significantly correlated with job satisfaction, affective commitment, and turnover intention. There were significant positive correlations between teachers’ professional identity, job satisfaction and affective commitment(ps<0.05); and there were significant negative correlations between teachers’ professional identity, job satisfaction, affective commitment and turnover intention.(3) job satisfaction is an intermediary variable between teachers’ professional identity and turnover intention, and affective commitment is an intermediary variable between teachers’ professional identity and turnover intention; teachers’ professional identity have an indirect effect on turnover intention through job satisfaction and affective commitment. Job satisfaction and affective commitment played a chain mediation role between teachers’ professional identity and turnover intention.
