Objective 1)To understand the perception of high performance work system and work well-being for doctors in Lanzhou,and analyze the influencing factors.2)Taking self-efficacy as a meditating factor to analyze relations among HPWS,self-efficacy,job satisfaction,positive emotions,and negative emotions.3)Setting mediation model to analyze how HPWS influences work well-being,and provide references for improving hospital performance,optimizing hospital performance management system,and improving doctors'work well-being.Method In this study,the questionnaire survey method was used to survey 657doctors.SPSS 23.0 and Amos 24.0 software were used for statistical analysis.Cronbach's coefficient and confirmatory factor analysis were used to test reliability and validity,and the descriptive statistical methods were used to analyze the samples.One-way ANOVA/T test was used to compare the general difference in work well-being scores,and multi-factor analysis was conducted.Using correlation analysis to explore how those dependent variables correlate to each other.Finally using regression analysis to verify the hypothesis about how HPWS influences work well-being.Results 1)The overall Cronbach's coefficient was 0.949,and the Cronbach's coefficient in each dimension of our research questionnaire was above 0.731.Exploratory factor analysis of 120 data shows that work well-being questionnaire includes three dimensions:positive emotions,negative emotions and job satisfaction.Confirmatory factor analysis showed that the three factor model fitted well,and?~2/df=2.140,GFI=0.945,RMSEA=0.052,RMR=0.050,NFI=0.927,RFI=0.910,CFI=0.959.2)The average score of doctors'work well-being was(52.09±8.41),with the highest score of 75 and the lowest score of 23.Among them,average positive emotions,job satisfaction,negative emotions score was(13.29±3.25),(12.00±3.87),(20.55±3.94)respectively.3)The univariate analysis showed:marriage,age,year of working,title,working time are the influencing factors of doctor's work well-being.4)The results of multiple linear regression analysis of doctors'work well-being showed that those aged between 26-30 years old,31-35 years old,and 36-40 years old had lower work well-being scores than those aged 25 and under.Married people had higher work well-being score than unmarried people and middle title group had higher work well-being score than junior title group.5)Correlation analysis showed that when the doctor's perceived higher HPWS,their self-efficacy perception was higher(r=0.418,P<0.01),positive emotions was higher(r=0.514,P<0.01),negative emotions was lower(r=-0.109,P<0.01),job satisfaction was higher(r=0.726,P<0.01);Higher self-efficacy perception was correlated with positive emotions was higher(r=0.540,P<0.01),negative emotions was lower(r=-0.155,P<0.01)and job satisfaction was higher(r=0.474,P<0.01);Higher positive emotions was correlated with lower negative emotions(r=-0.371,P<0.01)and higher job satisfaction(r=0.594,P<0.01);Higher job satisfaction was correlated with lower negative emotion(r=-0.155,P<0.01).6)Self-efficacy plays a part of the mediating role in the relationship between HPWS,positive emotions,and job satisfaction.The mediating effects are 32.04%and 11.92%,respectively.Conclusions 1)Doctors'work well-being was influenced by marriage,age,years of working,career establishment,etc.2)HPWS and self-efficacy for concerning doctors had a positive effect on positive emotions,of which self-efficacy had a direct effect on positive emotions,HPWS both had a direct effect on positive emotion and an indirect effect on positive emotions by self-efficacy for concerning doctors.HPWS and self-efficacy are positively related to doctors'job satisfaction.Among them,self-efficacy had a direct effect on job satisfaction while HPWS both had a direct effect on job satisfaction and had an indirect effect on job satisfaction by self-efficacy for concerning doctors.3)The perception of HPWS for doctors was inversely related to their negative emotions,the higher HPWS perception,the lower negative emotions.Positive emotions and job satisfaction were positively related to HPWS perception,the higher HPWS perception,the higher the positive emotions and job satisfaction.4)Implement high-performance human resource management practices,and create a supportive and reliable organizational environment,make the doctors feel the importance from the hospital,so that they can form a positive emotional experience and their happiness will be improved.
