With the deepening of modern medical connotation and the continuous improvement of medical level,the scope of medical staff is also expanding,so the society also puts forward higher level requirements for medical workers.At present,in China,where the doctor-patient relationship is tense,medical staff not only use medical knowledge to treat physical diseases,but also learn interpersonal relationship,expression methods and other knowledge in daily work,so as to communicate with patients in a timely and effective manner.Therefore,today's medical staff play multiple roles in the clinical work,and need to progress with people of different levels and backgrounds every day Communication.When it comes to complex interpersonal relationships,we must constantly adjust their personal emotions according to the actual situation at that time,so as to show the appropriate emotions and emotions,and promote the smooth communication,that is,to carry out the corresponding emotional labor.herefore,paying attention to the emotional labor of medical staff and its influencing factors,such as family interference and pay back,as well as the impact of emotional labor on the burnout of medical staff,can provide scientific and effective methods and strategies for the current hospital management,and provide effective help for the emotional labor regulation ability of medical staff and their overall work ability.Therefore,the first and second part of this study is a cross-sectional quantitative study design.376 medical workers from three grade a general hospitals in Hebei Province are selected as the research objects by random sampling method,and annex a emotional labor scale of diefendorff et al.Is adopted.The scale was translated into Chinese by Chinese researchers and used in the study to measure the emotional labor of medical staff;the work family conflict scale compiled by Carlson et al.Measured the family work conflict of medical staff;the pay return inequality scale compiled by Siegrist et al(The simplified version of ERI(Chinese version)measures the current situation of medical staff's pay,and the MBI-HSS(Maslach et al.)investigates the current situation of medical staff's job burnout,and explores itsrelevant relationship and intermediary effect relationship.The third study is a qualitative study.Six randomly selected medical staff were interviewed in-depth to understand the real experience of the current clinical medical workers,to obtain the influencing factors of their emotional labor and the expected management strategies.The results show that:(1)in age factor,the scores of emotional exhaustion,achievement,job burnout,natural expression in emotional labor,pay and return are significantly different;in gender factor,the scores of all dimensions in emotional labor project are significantly different;in marital status factor,the scores of achievement,job burnout,emotional labor are significantly different There were significant differences in the dimensions of pay and return and the interference score of work on family;in the factors of working years,there were significant differences in the dimensions of emotional exhaustion,sense of achievement,total score of job burnout and pay and return.(2)The average score of emotional labor is higher than the average level,the ERI value of pay return is 1.36,the pay is higher than the return,and emotional labor is positively correlated with job burnout,pay is positively correlated with job burnout and emotional labor.There was a positive correlation between work and surface expression,return and overload,and there was a significant positive correlation between work and attitude,emotional work,pay and overload.(3)The relationship between emotional labor and family interference was established.(4)Medical personnel and hospital organizations play an indispensable role in improving their professional quality and regulating their psychological state.We should improve the ability of medical staff to resist pressure,enhance the humanistic care of hospital management,and implement scientific management measures scientifically and effectively.Conclusion:(1)the status quo of burnout,emotional labor,pay return imbalance and family work interference of medical staff is severe and significantly affected by individual related factors;(2)take pay return imbalance as independent variable,occupational burnout and its factors as dependent variable,and emotional labor and family interference as intermediary variable.(3)Medical personnel andhospital organizations play an indispensable role in improving their professional quality and regulating their psychological state.
