Objective: To examine the current status of emotional labor and occupational burnout of medical staff.By exploring the relationship between organizational support,organizational identification factors and occupational burnout and emotional labor,selecting emotional labor as an intermediary,further explore the various dimensions of medical laborers' emotional labor,Deep play,true feelings)in the role of organizational support,organizational identification and job burnout,to clarify the mechanism of emotional labor,alleviate occupational burnout of medical staff,improve the quality and level of medical services,and provide reference for maintaining medical staff's physical and mental health.Subjects and methods: During the period from December 20,2019 to February 20,2020,the medical staff in Sichuan Province were selected as research subjects using the convenient sampling method.The survey subjects all self-filled electronic questionnaires after reading informed consent.The questionnaire includes general information,simple organization support questionnaire,organization identity questionnaire,emotional labor questionnaire(ELS)and job burnout questionnaire(HBS-GS).Use SPSS20.0,AMOS20.0 software for data analysis.Statistical methods mainly include descriptive statistics,normal test,reliability and validity test,independent sample t test,factor analysis,Pearson correlation analysis,structural equation model,etc.According to international common standards,define the structural equation model for this study,use The Process plug-in Bootstrap method verifies the mediation effect of the modified structural equation.Results: A total of 457 questionnaires were recovered,including 450 valid questionnaires,and the effective rate of the questionnaires was 98.47%.1.General situation: 236 doctors(52.44%),214 nurses(47.56%);131 men(29.11%),319women(70.89%);321 secondary hospitals(71.33%);average age 34.61 Years;average working life of 12.04 years,192 medical staff(52.67%)who have worked for10 years or more;educational background mainly concentrated on college degree(40.22%)and undergraduate degree(41.56%);180 medical staff with primary titles(40%);285 employees(64.33%)formally in the process of editing;believe that the overall evaluation of the current status of doctor-patient relationship is relatively tight(44.56%).2.Scale situation: the average score of medical support for organization support is 2.026±0.80 points,and the score of organization identification is 1.711±0.659 points;the highest performance dimension of medical care personnel is the highest(3.281±1.07 points);the average score of occupational burnout of medical care personnel is 44.509 ±7.118 points,of which 78 people(17.33%)showed mild job burnout(>50 points);among the dimensions of job burnout,the cynicism dimension had the highest score,4.819±0.933 points,and the score for low efficacy was low,1.796 ± 0.579 points.3.Influencing factors of job burnout: different occupations show significant differences in the dimensions of cynicism and sense of inefficiency in job burnout;gender has a significant difference in the dimension of inefficiency in job burnout.Men have significantly lower sense of inefficiency than women;different Institutions showed significant differences in overall job burnout.The overall level of job burnout in tertiary hospitals was higher than other groups,that is,emotional exhaustion and cynicism were higher than other groups,and the level of low efficacy was lower than other groups;The cynicism and low-efficiency dimensions in the middle age play a significant role.The level of cynicism in the35-46 age group is significantly higher than that in other groups,and the level of inefficiency of medical staff aged 25 and younger is significantly higher than that in other groups.Significant influence,the total score of job burnout level in 5-10 years of work is higher than that of other groups;there are significant differences in different dimensions of job burnout in different degrees.The degree of master degree is significantly higher than other groups in terms of emotional exhaustion and cynicism.College degree The level of low efficacy is higher than other groups;different titles have significant differences in various dimensions of job burnout.The medical staff of senior titles are significantly higher than other groups in the level of emotional exhaustion and cynicism,and the medical staff of unqualified titles are lower.The level of efficacy is higher than that of other groups;the different levels of employment show significance in the overall level of occupational burnout,and the overall level of occupational burnout of employed medical staff is higher than that of other groups;Sexual influence,doctors perform better than nurses at shallow levels,and play deeper than nurses at the deep level;different genders have a significant impact on emotional labor.Men perform better at shallow levels than women,and show deep feelings at the deep level The level is lower than that of women;different institutions have significant differences in emotional labor.The tertiary hospitals have a higher level of shallow performance than other levels of hospitals,and the level of deep acting and truthfulness is lower than other levels of hospitals.Age has a significant impact on emotional labor,26-The 55-year-old group performs at a shallow level in other groups,and medical staff over the age of 25 play in the deep level,and the level of truthfulness is higher than other groups;working hours have a significant impact on emotional labor.Medical staff who have worked for more than 5years The level of shallow performance is higher,and the medical staff who have worked for 1-5 years play in the deep level,and the level of truthfulness is higher than that of other groups;there are significant differences in emotional labor between different academic degrees,and the master's degree in shallow performance is higher than other levels In the group,the secondary technical education level is higher than other groups in the deep level,and the junior college education level is higher than the other groups in the true expression level;different titles have a significant impact on emotional labor,and the shallow performance level of the intermediate title is higher than the other groups.In addition,the junior title plays a deeper role in the deep level,and the truth is revealed more than other groups;different employment forms have a significant impact on emotional labor.The shallow performance of the official staff is higher than other groups,and in the deep role,the truth is lower than the other.Group.5.Organizational support,organizational identification and emotional exhaustion of medical staff's job burnout,cynicism,and low efficacy show a significant negative separately from emotional exhaustion,depersonalization and low efficiency Variations of sense of interpretation increased by-18.8%,-13.4%,-3.60%,deep play played an important role in explaining organizational variability and sense of inefficiency.Variations increased by-3.8%,true feelings revealed in organizational support and cynicism,and low efficacy explained variation The volume 1.The current job burnout of medical staff is near the edge of mild burnout,and shallow performance behaviors are mostly adopted;2.Among individual factors,occupation,gender,institution,age,working time,education,title and employment form Occupational burnout and emotional labor have a significant impact;3.Organizational support and organizational identification have a negative correlation with occupational burnout of medical staff.Organizational support and organizational identification can reduce the level of occupational burnout of medical staff;4.Organizational support,organizational identification and medical staff Emotional labor bell shallow performance shows a negative correlation,and deep performance shows a positive correlation;5.Emotional labor shallow performance shows a positive correlation with occupational burnout,deep performance,true expression and occupational burnout Negative correlation;6.All dimensions of emotional labor play a part of the intermediary role in organizational support,organizational identification and medical staff job burnout,in which shallow performance has a partial intermediary role in the relationship between organizational support and emotional exhaustion,cynicism,and low efficacy,That is,by reducing the use of shallow performance strategies,the occurrence of burnout is reduced;deep play has an intermediary role in the relationship between organizational identity and low efficiency,that is,by increasing the use of deep play strategies,close to reduce low sense of efficiency;true feelings Revealing has a partial intermediary role in the relationship between organizational support,cynicism,and inefficiency;organizational identity and cynicism,a partial intermediary role in the relationship between inefficiency,that is,alleviating cynicism and inefficiency by increasing genuineness.
