Township health center is an important provider of health services in rural areas of China,which undertakes the basic medical and public health services in the vast rural areas of China.Since the implementation of the new medical reform in China,the"basic guarantee,strengthen grass-roots,building mechanism”regard as the focus of health care reform efforts,and the government comes up with speeding up the improvement of rural medical and health service system,and easing the contradiction between the health demand and health resources shortage of rural residents increasing.The solving the above problem is a key to deal with the shortage of health personnel,attracting and retaining health personnel,and making them good used.The current township hospitals exist: personnel mobility,unreasonable structure,overall low quality,and the nurses with high strength flow become one of the key factors hindering the grass-roots medical and health undertakings development.This study is based on the background of medical system reform,and described about the actual situation of township hospital nurse employment stability of Lianjiang County in Fujian Province,which is mainly by the questionnaire survey,the qualitative interview and the literature searching,the expert consultation.We hope to have a comprehensive understanding of the work situation and the turnover intentionin township health center.The survey involved 21 township health centers in Fujian,Lianjiang Province,including a total of 197 nurses.The study found that the service needs of township health centers increased year by year,but the attractiveness of nurses is weak.This weak attraction is not only reflected in the lack of personnel,but also reflected in the imbalance of personnel structure,which intensifies the contradiction between the supply and demand of nurses,and indirectly affect the stability of the employment of nurses.The study also found that the average number of nurses per township hospitals increased 2-3 in 2016,accounting for about 20% of the total number of nurses.According to the actual survey results data and interviews,each township hospital will increase the 2-3 of the supernumerary nurses every year.In the outflow situation,about 50 nurses leaved the township health clinics,each township health center missed about 3 nurses.The features of outflow include younger,highly educated,identity recognition,etc.The flow direction: the majority also turnover in the industry,a small part of the staff engaged in the retail industry.In most of the nurses in the questionnaire,nurses had the strong stability,but in the data analysis and depth interview,the majority of nurses showed the lower job satisfaction,and the strong turnover which score reached 2.9036.The demographic variables were analyzed by univariate analysis process,it found that the "age","education" and"marriage" and "job tenure" and "departments" and "employment form"were different in the overall turnover intention,these value were less than 5%,with a significant level of strong.The nurse was "age of 35","Bachelor degree","in the clinical departments","working for a period of 3 years following",and "irregular nature"which corresponding scores have higher turnover intention.Correlation analysis was carried out in eight dimensions of the satisfaction scale,it found "the relationship with their colleagues”,“ family and work balance" and "work acceptance" and "personal growth and development”,“ wages and welfare","work load" had the strong correlation with the turnover intention,and had strongly significant level.The strongest correlation of dimendions was the "work load",the R value is-0.505.In the regression analysis found that the relationship between“ the relationship with their colleagues”,“ family and work balance "and" work acceptance "and" personal growthand development”,“wages and welfare "," work load " had significant negative effects with the turnover intention,namely the dimensions of satisfaction scores lower,turnover intention higher.So these dimensions of the turnover intention had forecast effect.Combining the empirical analysis and the investigation results,the nurse of the employment stability is weak in the township hospital.According to the specific situation,we would redefine the influencing factors of the employment stability,including "working conditions","occupation","interpersonal relationship","personality" and "social factors".In order to strengthen the stability of the employment of nurses in township hospital,we called for increasing government investment,improving the wages and benefits,increasing training and promotion opportunities,setting up medical mediation institutions.From the perspective of their own,should strengthen the occupation identity,and improve the medical service technology,and improve communication skills from the township hospital.Management try their best to arrange working time,and improve working conditions,and strive to create a harmonious working atmosphere,and help nurses do the occupation career planning,and strengthen nurse's cohesion and sense of belonging.At the same time,we could use the media to propaganda nurse positive image for easing the contradiction between the increasing nurses and patients,and to improve the nurse the social status,and to strengthen the stability of the employment of nurses in township hospitals.
