Township hospitals are an important part of our country's rural rejuvenation strategy.To realize the strategy of rejuvenating villages,we must attach importance to the basic guarantees provided by primary health care.After decades of investment in rural health work,our country's rural health work has entered a new period of development,and medical service facilities in rural areas have Greatly improved,the accessibility of residents for medical treatment has been improved.However,the shortage of grassroots medical professionals is currently a major problem,especially in underdeveloped regions.Township health center doctors are the core of our country's primary health services,and their career stability directly determines the quality and sustainability of primary health care delivery.It is in this context that this article selects Shangli County of Jiangxi Province as the survey site and investigates the occupational stability of doctors in township hospitals in Shangli County and its influencing factors to provide a scientific theoretical basis for the health authorities to formulate relevant personnel policies for stabilizing grass-roots doctors.Based on the professional characteristics of doctors,this study used a mature questionnaire,through the corresponding questionnaires and interviews,to analyze the personal characteristics,work characteristics and family characteristics of doctors in township hospitals;and to describe the current status of doctors' occupational stability in township hospitals in Shangli County;Describe and analyze the status of doctors' job burnout,job satisfaction and turnover intention in township hospitals,and their differences in various factors.Analyze the relationship between job burnout,job satisfaction and turnover intention in township hospitals,and find the impact of turnover intention.The following conclusions were reached through the questionnaire survey and interviews.First,from the basic situation of the sample,the doctors in the township hospitals surveyed in this survey have relatively low professional titles,long working hours,severe overtime,and low labor remuneration.Second,there is a high rate of job burnout among sample doctors,job satisfaction is normal,and overall job stability is not high.Most doctors have a certain degree of emotional exhaustion and sense of accomplishment.The lowest job satisfaction is in terms of job returning and practice environment.The tendencies to resignation are at a moderately high level,and the possibility of leaving the doctor profession in the resignation movement is relatively high,and the occupational stability is not enough.Third,through the analysis of the differences,it is found that the differences in the personal characteristics of the doctors' career stability in township and township hospitals are not obvious,and there are obvious differences in the work characteristics.The longest overtime doctor group has the highest turnover.Official doctors are more inclined than contract doctors to go to other township health centers or county-level medical institutions.Fourth,the correlation results show that the overall job burnout is positively correlated with the turnover intention,and the overall job satisfaction and career tendency are significantly negatively correlated with the turnover intention,so both job burnout and job satisfaction are related to job stability.Sex has a significant correlation.Fifth,through multivariate stepwise regression,it was found that the three variables of emotional consumption,organizational identification,and job return are the most important factors that affect job stability.At the end of the article,in combination with in-depth interviews,it was found that the occupational stability of doctors in township health centers in Shangli County was caused by: job burnout caused by high workload;low pay reduces job satisfaction;higher occupational risk,decreased professional identity;and effort-reward imbalance exacerbated turnover intentions.Analyzing the reasons and put forward related policy recommendations: rational salary distribution,increase the income of doctors at the basic level;increase the doctor's disposition and rationalize the workload;adjust the relationship between doctors and patients,and increase the professional recognition of doctors.It is hoped that through the above policies,the burnout of doctors at township and township hospitals will be improved,their job satisfaction will be enhanced,and eventually the entire doctor team will be stabilized.From the perspective of grassroots health workers,the rural revitalization plan will be guaranteed.
